Goal-orientation theory is one of the most popular issues in achievement goal theory recently. Emotional labor is one of the most popular issues for the researchers of organizational behavior. Empirical studies so far show that emotional labor has both positive and negative effects on employees and organizations. But few studies explore what is the mechanism of emotional labor and why emotional labor has different influences on outcomes. The research based on the control theory, explore the psychological mechanism of emotional labor, explain how positive and negative outcomes can result from the emotional precess, and the influence of emotional intelligence on emotional labor. Emotional regulation strategies suggested to mediate the relation of display rules and job burnout, affective commitment, while emotional intelligence is a moderator between display rules and deep acting.The data are collected using cross-sources questionnaire survey responses from 167 supersivor-subordinate dyads of bank industries. At last, we use Amos and Multilevel analysis to analyze the data. The major results are described as below:1. Positive display rules is positively related to deep acting: Negative display rules is positively related to deep acting.2. Surface acting is positively related to job burnout, negatively related to affective commitment:3. Deep acting is negatively related to job burnout, positively related to affective commitment.4. Deep acting mediates the relationship between positive display rules and job burnout; Deep acting mediates the relationship between positive display rules and affective commitment.5. Emotional intelligence moderates the relationship between negative display rules and deep acting.
