A Research On Influence Mechanism From Project Manager’s Competency To Project Performance

As leader of the construction project team, the project manager is the mostimportant and critical resources in project, whose competency has an importantinfluence on project performance. However, the research on project manager’scompetency has focused on the building of competency models. Although there aresome studies explored the relationship between project manager’s competency andproject performance, the mechanism from project manager’s competency to projectperformance is rarely studied.This study combines the competency theory, team effectiveness theory withsocial exchange theory, and seeks the influence path of project manager’scompetency on project performance. The goal of this study is to explain the blackbox between project manager’s competency and project performance. With areview of the theory of team effectiveness, two variables as team communicationand team cohesion are introduced as their important effects for project performance,and we proposed that they mediated the process between project manager’scompetency and project performance; and with a review of social exchange theory,we bring in trust in leader as a mediator that transmit the effect of project manager’scompetency to team communication and team cohesion.On the base of literature review, theoretical model and hypotheses wereproposed, and the hypotheses were tested by empirical data. The data was collectedby questionnaire survey, and finally251valid questionnaires were got. The data wasanalyzed by SPSS20.0, with bootstrap based mediation effect analysis method totest the hypotheses. The results show that project manager’s competency hassignificantly positive effects on project performance. In addition, teamcommunication and team cohesion both have mediating effect in the relationship.Project manager’s competency also has significantly positive effects on cognitivetrust and affective trust to project manager, and the two types of trust transmit theeffect of project manager’s competency to team communication and team cohesion.These suggest that there exist a multiple mediation path between project manager’scompetency and project performance. Project manager’s competency influencestrust in leader, which in turn improves team communication and team cohesion, andultimately affects project performance. Besides, we find that team communication may transmit team cohesion’s influence on project performance, which is rarelymentioned. The founding indicates a serial multiple mediator model rather a parallelmultiple mediator model between team cohesion, team communication and projectperformance.By preliminarily clarify the mechanism from project manager’s competency toproject performance, this research results enrich the theoretical system ofcompetency theory and team effectiveness theory, as well as extend the researchperspective of the field. In the practical level, the empirical results can guild theselection and training of project manager, as well as the management practices ofproject manager.
