Based on the Chinese cultural background,an empirical research on psychological capital and relevant content of Chinese workers and staff members has been put forward.Main research contents include:(1) the content and structure of psychological capital of Chinese workers and staff members;(2) Psychological capital influencing factor research;(3) the research of how psychological capital affecting the attitude behavior;(4) the research of mediator effect between psychological capital variables and attitude behavior variables;(5) the research of moderator effect between Psychological capital variables and attitude behavior variables;(6) the research of psychological capital differences under different population,histological features.1800 questionnaires were issued in Guangdong,Shanghai,Beijing,Henan, Guangxi,Zhejiang,Anhui,Siehuan,Chongqing,Yunnan and other provinces and municipalities,and 1574 copies of valid questionnaires were returned.The data collected were analyzed by EFA(exploratory factor analysis),CFA(confirmatory factor analysis),structural equation,hierarchical regression method and other methods. The main conclusions include:1.The content of Chinese workers psychological capital includes four dimensions. Through literature studies,open style questionnaire,the pretest,formal testing aspect, by the methods of EFA(exploratory factor analysis),CFA(confirmatory factor analysis) and other,this study found that Chinese workers psychological capital structure contains the contents of four dimensions,that is,calmness,hope,optimism and confidence.2.Locus of control and organizational support will affect the psychological capital. Locus of control has significant positive impact on four dimensions of psychological capital.The psychological capital of internals is more excellent than those of externals. Organizational support has significant positive impact on the four dimensions of the staff's psychological capital,and has larger extent of the impact.3.Psychological capital has a significant impact on variables of attitude and behavior.Psychological capital(overall) has significant positive impact on organizational commitment,acts of benefit units,acts of benefit colleagues, interpersonal harmony and job satisfaction,but has a significant negative impact on intention to leave jobs.The impact on organizational commitment,acts of benefit units,acts of benefit colleagues,interpersonal harmony,job satisfaction and intention to leave jobs,which is from the dimensions of psychological capital is different from the impact of the psychological capital overall.4.Organizational justice and evaluation of the director plays a significant mediator role between the psychological capital and variables of attitude behavior. Organizational justice exists as a significant mediator role in the psychological capital and organizational commitment,acts of benefit units,acts of benefit colleagues,job satisfaction,and intention to leave jobs.Evaluation of the director plays a significant mediator role on the psychological capital and organizational commitment,acts of benefit units,acts of benefit colleagues,interpersonal harmony,job satisfaction, intention to leave jobs.5.Organization trust plays a significant moderator role between psychological capital and some attitude behavior variables.Mission complexity does not have significant moderato role between the psychological capital and variables of attitude behavior.Organizations trust plays a significant moderator role on the psychological capital and the acts of benefit units,job satisfaction.6.The four dimensions of psychological capital have significant difference between the different geographic and the histological variables.
