With the development of science and technology, the study of science hasincreasingly become branch and comprehensive. The collective and openness ofscientific research has brought challenges to the management of scientific research. Thepast research team is difficult to adapt to the new changes and challenges, and theoperation of team stressed the collective wisdom adapt to the changes and demands ofscientific research. As a decisive force in China's scientific research team—Universityresearch team can fully play its role or not, which related to the development speed ofChina's science. However, the current overall situation of China's colleges anduniversities are still optimistic about the small capacity. There is a serious large-scale,low-level redundant construction, which results in the waste of university researchresources, which make the university research funding more scarce and also do no goodto the production of high-level and significant results. In such a situation, setting upresearch teams can focus on the spread of human, material and financial resources toundertake major projects and output major achievements.Research team is the cell of achieving input and output of scientific, so theeffective management and leadership of research team can solve many problems in thecurrent management system of China's scientific research. Research team has manycharacteristics: output often have a high content of theoretical innovation andknowledge, internal formal authority of the weak effect, these features lead to theresearch of its leadership is very important and difficult.This paper will consider the past research about team theories; first of all weanalyze the defirtition of team's leadership and conclude its dimensions and type; thenwe review the existing results, reveal the relationship among leadership, teamcharacteristics, team process the team performance and establish the concept model andverify and improve the model through a questionnaire survey. We also took someinterviews focus on the typical case, which can interpretive the theoretical model.In this study, the author designs a constructed questionnaire about transformationalleadership, organizational citizenship behavior, team communication and the effectiveness of team and has conducted dyadic survey on more than 300 researchteams in China. This study analyzed the data of the survey with SPSS 13.0 and Lisrel8.0, applying regression analysis, correlation analysis, variance analysis, reliabilityanalysis, availability analysis and structural educational model in the studyUsing desire inspiritment,virtue model and leader charisma as transformationalleadership behavior. The results of data analysis show that the personal difference ofemployee has a positive relationship with organizational citizenship behavior and thereis a sign relationship between organizational citizenship behavior, and threedimensionality of transformational leadership behavior. We also found teamcommunication is related to the effectiveness of team. These results have verified theconcept validity of transformational leadership and the impacting mechanism oftransformational leadership on employees' organizational citizenship behavior and teamcommunication through team performance has been supported.At the end ofdissertation, the author draws some conclusions and limitations of this study. Someideas on future research are brought forth as well.
