The continuous progresses of modern information technology represented by the Internet,big data and artificial intelligence and its application and popularization in the fields of production,sales and service have promoted a new round of scientific and technological revolution and industrial revolution,which are making organizations face greater challenges.Faced to the great change of business environment,enterprises often need to realize product and service innovation through research and development activities,so as to create conditions for obtaining or maintaining their competitive advantages.With the task dependence and technical complexity of R&D activities,teams are becoming basic units of work for enterprises engaged in R&D activities.R&D team is the platform for organizing learning and knowledge creation,and the main undertaker of innovation task.Facing to the uncertain of innovation and the high risk of R&D activities,how to improve the R&D team effectiveness is the most critical part of R&D team management.Therefore,the exploration of the key factors and influencing patterns that affect the R&D team effectiveness has become one of the hot spots of organizational theory.The survival and development of any organization are closely related to the behavior of its leaders.As the strategic leader of an enterprise,CEO is not only the top executive decision-maker of the company,but also the spokesman of shareholders' rights and interests,and has to take important responsibility for the rise and fall of the whole organization.Since the core talents that are crucial to the innovation and development of the enterprise are gathered in R&D team,and innovation of R&D is characterized by high risk and long reward cycle,in the process of creating conditions for an enterprise to obtain or maintain its competitive advantages through R&D activities,how the CEO,who is the the leader at the highest level,influences the R&D team effectiveness and improves the level of R&D activities through his own leadership behavior,so as to promote the better development of the enterprise in increasingly complex and changeable external business environment,is an issue that deserves the attention of researchers and practitioners.Leadership theory has a development history of one hundred years.Numerousscholars have made numerous excellent achievements through research and exploration.However,there is still a large space for the development of Chinese localization leadership theory,and the localization research on CEO leadership behavior is still lacking,the research on the scale of Chinese CEO leadership behavior needs to be further studied.The influence mechanism of CEO leadership behavior on certain typical work teams in an organization(e.g.R&D team)needs to be further explored.Therefore,this dissertation tried to study the content structure of CEO leadership behavior under the background of Chinese culture,and developed scale of CEO leadership behavior and verified its reliability and validity.By adopting the combination of qualitative research and empirical research method,this dissertation established a cross-levels theoretical model in which CEO leadership behaviors affect team effectiveness and discussed the relationship between CEO leadership behavior and team effectiveness with the samples of enterprise R&D team members.At the same time,the organizational innovation atmosphere was innovatively incorporated into the research framework as a mediating variable,while the relationships between both of CEO leadership behaviors and organizational innovation atmosphere in the organizational level and R&D team effectiveness in the team level were integrated and tested by HLM,and the moderating effect of team interdependence on organizational innovation atmosphere and R&D team effectiveness was also verified.This research not only achieves innovation in measurement tools and research methods,but also reveals the action mechanism of CEO leadership behavior at the team level.The research carried on the statistical analysis to the survey data using statistical analysis software SPSS20.0,structural equation model software AMOS22.0 and HLM6.08,and then showed that: Firstly,Chinese CEO leadership behaviors have three dimensions,which named relationship-oriented behavior,development-oriented behavior,and task-oriented behavior.Development-oriented behavior exists as an independent dimension,which is different from traditional model of two-dimensional classification of CEO leadership behavior.Secondly,CEO leadership behaviors have a cross-level direct effect on R&D team effectiveness,and each dimension of CEO leadership behaviors has significant cross-level positive influences on each dimension of R&D team effectiveness,respectively.Thirdly,organizational innovation atmosphere plays a cross-level mediatingrole between CEO leadership behavior and R&D team effectiveness.Fourthly,team interdependence plays a cross-level moderating role between organizational innovation atmosphere and R&D team effectiveness.According to the research conclusions,it is suggested that CEO could influence subordinates through words and deeds,establish a harmonious working relationship in the enterprise,and constantly improve communication skills so as to improve leadership and then promote the better development of enterprises.In terms of creating an atmosphere of enterprise innovation and improving R&D team effectiveness,it is suggested to take various measures to create a workplace environment in which is conducive to innovation,establish a good atmosphere of trust in the organization,and establish an innovation ecosystem.Finally,this dissertation analyzed the limitations of the research,and prospected the future research direction.The main contributions of this study were: Firstly,the dissertation explored the local constructs of CEO leadership behavior,determined the content structure of CEO leadership behavior with empirical methods,and developed measurement scale of CEO leadership behavior in Chinese cultural context.The scale has been verified to have good reliability and validity,which can be applied to the empirical research of influential effect between CEO leadership behavior and its outcome variables on various levels.The scale could enrich the research tools of CEO leadership behavior in Chinese cultural background,and also contribute to the development of Chinese leadership theory research in the context of globalization,and the further research of the relations between CEO leadership behavior and its outcome variables on organizational level,team level and individual level.Secondly,this dissertation expanded the research of CEO leadership behavior.The hierarchical mediation model that this research built revealed the path of the influential effect on team level of CEO leadership behavior,deepened the research scope of organizational innovation atmosphere as mediating variable,enriched the traditional IPO model of team effectiveness,and provided certain references for the related researchers.Thirdly,in practice,it contributed to CEO to deepen the understanding and reflection on his/her own leadership behavior,and provided some basis for various domestic enterprises to develop and improve CEO leadership.For enterprises that take product and service innovation as the main source ofcompetitiveness,this study clarified the path to improve the R&D team effectiveness and strengthen the management of R&D team,provided inspiration for the CEO to promote the level of R&D activities in enterprise from top to bottom,and also contributed to the innovation-driven development,transformation and upgrading of domestic enterprises.
