In the phase of socialist market economic system, the gap between the rich and poor becomes a crucial factor for the stable harmonious society. The increasingly fierce appeal for reward’s equality draws close attention of people in the whole nation (including the leaders of law and the ordinary people). There exists unilateral equalitarianism and unreasonable gap in the reward scale of higher educational institutions. In the mean time, academic fraud results in illegal income which breaks the benefit balance of the teachers in higher school and is not beneficial to mobilize the initiative, creativeness of the teachers who contribute to the prosperity of higher education. The logic way of the thesis is as follows:equality appeal-equality inquiry-equality reflection-equality maintain-equality stimulate. With the theories of Pedagogy, Management and Organizational Behavioristics, the equality of reward in higher school is put in order and investigated from the historical, horizontal perspective of the colleges and universities teachers’ reward system. Through the further equality inquiry, the factors which affect reward system’s design including the subject (colleges and universities teachers), the object (job content) and the media (satisfaction of reward) are analyzed to build the satisfaction model of reward system. In the perspective of fair reflection, the basis of reward design for higher school is based on the framework of fair theory about colleges and universities teachers’reward system. The thesis focuses on the organizational fairness and aims to design the reasonable frame of reward system which emphasizes stimulation. The thesis contains seven chapters.The first chapter is introduction which briefly presents the reason for the study. It further clarifies the significance and the practical meaning, analyzes the former research, and explains the methods, research way and research innovation.The second chapter analyzes the reward system of higher school from historical and realistic angle and defines the reward and reward system. Reward system in higher school is analyzed from the historical angle and the equality of reward systems in developed countries or areas are compared from horizontal and realistic perspective. This part also analyzes the origins of inequality such as equalitarianism and far cry.The third chapter analyzes and confirms the influencing factors for the higher school reward design. Through literature, expert interviews and questionnaire, this part analyzes the object factors, the subject factor and intermediary factors which influence colleges and universities teachers’ reward system design so as to find a group of key variables affecting the satisfaction of reward—input and output factors (external reward outputs and inherent reward output). The fourth chapter focuses on the construction of reward system framework for colleges and universities teachers. The part analyzes colleges and universities teachers’ reward theory basis that contains philosophical basis of colleges and universities teachers’ academic profession, profession development theory and the modern incentive theory.The fifth chapter mainly designs the reasonable reward system for higher school on the basis of the value of fairness, external equity, internal equity and private equity. The system includes the decision and structure of reward system, reward level and standard, and also refers to the rational view of the implementation of performance reward.The sixth chapter aims to design a reasonable reward model which emphasizes on enhancing the incentive, and is based on organizational equality which includes procedural equality, group equality and interaction equality. It includes the title promotion, development opportunities, academic reputation, social status, creating a fair atmosphere on campus culture, improving colleges and universities teachers’ sense of happiness.The last part is conclusion and outlook of this study. This chapter makes the suggestions and enlightenment of reward system for colleges and universities teachers, and also analyzes the defects and the future of the study.
