The quality of education has always been a major practical problem in the field of higher education in China,which has attracted widespread attention.There are many researches on the quality of higher education from the macro and meso levels,such as the country and the school,but less attention is paid to the micro level of individual teachers.As the main body of teaching,the teaching situation and level of college teachers directly affect the realization of the goal of teaching and education in Colleges and universities,which is related to the fundamental problem of the quality of talent training in Colleges and universities.This study attempts to study the teaching work input behavior of university teachers from the micro level of individual teachers,mainly focusing on the main factors and mechanism that affect the teaching work engagement of university teachers,taking the teaching work engagement as the result variable of the external work characteristics and the internal motivation of teachers.Based on the western work engagement theory,this paper selects some university teachers in Hubei Province as the survey object,and constructs the logical chain of influencing factors of University Teachers' teaching work engagement from two aspects of teachers' internal factors and external factors of work characteristics.It puts forward corresponding hypotheses,and tests the theoretical hypotheses through questionnaire data analysis,so as to get the research results Conclusion.This study adopts the method of combining normative research and empirical research.Through the normative research,the paper deduces the relevant theories of the University Teachers' teaching engagement,constructs the theoretical model of the influencing factors of the University Teachers'teaching engagement,and then uses the empirical research to verify the theoretical model and research hypothesis.Specifically speaking,the first chapter is the introduction.Through the observation of the current situation of the teaching work of university teachers at the micro level and the analysis of the background of the teaching development at the macro level,the research direction is condensed,and the perspective of the teaching work engagement is selected to study the teaching development of university teachers.In this part,the core concepts such as the teaching work input are defined.The second chapter is literature review,which mainly collects the research literature about work engagement at home and abroad,and introduces the theoretical basis of work characteristic theory and work requirement resource theoretical model.Through the analysis of the existing research results and shortcomings,the research focus and research objectives are preliminarily determined.The third chapter is research and design,which mainly introduces the implementation steps and arrangements of research measurement tools and measurement models.This part is based on the theory of work characteristics and the model of work requirement resource.Through theoretical derivation and qualitative material analysis,the four key variables involved in this study are determined,which are teaching work engagement,teaching work requirement,teaching work resource and teaching personal resource.Then,through the construction of related scales,the research variables are manipulated,and the research hypothesis and theoretical model are proposed.This part also introduces the main data analysis methods used in the research.The fourth chapter is research tools and reliability and validity test.This part mainly tests and analyzes the quality of the designed questionnaire through empirical research methods.First,the formal questionnaire is obtained after the reliability and validity test of the questionnaire through small sample prediction test.On the basis of formal investigation,the questionnaire items were further revised by exploratory factor analysis and confirmatory factor analysis.The fifth chapter analyzes the current situation of Hubei University Teachers' teaching engagement.Taking teachers of six public colleges in Hubei Province as the objects of investigation,this paper makes an investigation on Teachers' engagement in teaching work from the objective and subjective perspectives.Through the statistical analysis of teachers' objective work engagementt in the aspects of teaching workload,preparation time,students' answering questions,teaching exchange and discussion,and teaching research,it is found that there are structural deficiencies in Teachers' independent teaching work engagement outside the class task,which is in contrast with the results of teachers' self-test on their higher level of teaching work engagement.In addition,the study found that there is no significant difference in the individual characteristics of university teachers in the engagement of teaching work.The sixth chapter is the research on the influencing factors of teaching work input of university teachers.This paper mainly studies three kinds of working characteristic factors that affect the level of teachers' engagement in teaching work,including teaching work requirements,teaching work resources and teachers' personal resources,as well as the mechanism between them.Through regression analysis,it is found that teaching pressure,students' bad behavior,role conflict,other trivial work and other teaching work pressure factors faced by university teachers are not all hindering work factors.Among them,teaching pressure and role conflict belong to challenging teaching work pressure factors,and students' bad behavior is an important hindering factor affecting the teaching work engagement of university teachers,other trivial work has no significant impact on teaching work engagement.Through regression analysis,it is found that among the teaching resources such as organizational support,superior support,colleague support and teaching feedback that university teachers can obtain,if we look at the scope of influence,colleague support is the most important factor of teaching resources,followed by superior support and organization support,teaching feedback has no significant impact on teaching work engagement.In addition,through the structural equation model analysis,it is found that:as the internal driving force of College Teachers'teaching engagement,teachers' personal teaching resources play a certain intermediary role in the influence of teaching resources and requirements on teaching engagement.The seventh chapter discusses the countermeasures,according to the research conclusion,puts forward countermeasures and suggestions,points out the lack of research and follow-up research direction.The results of this study show that the teaching environment with challenging teaching requirements and rich support of teaching resources can promote the engagement of teachers'teaching work.Meanwhile,as an intermediary variable of the input of teaching work,personal teaching resources are important driving factors affecting the engagement of teachers' teaching work.This means that university organizations can start from optimizing the external working environment of teachers' teaching work and mobilizing the internal enthusiasm of teachers' teaching,so as to promote and enhance the engagement of teachers' teaching work.
