The development of information technology and economic integration has brought diverse challenges to modern enterprises.With the increase of knowledge employees,knowledge team has become an effective form of organization in enterprises,and it has become a trend for multiple knowledge teams to perform tasks efficiently.Knowledge teams are increasingly used by enterprise managers as a representative form of organization in the process of meeting internal and external environmental challenges.The connotation of knowledge teams,the influence mechanism of team heterogeneity,and the practice of heterogeneous team management are being explained constantly.More and more organizations are designing and applying knowledge teams to improve performance.The knowledge workers in the knowledge team may be born in different professional backgrounds,from different functional departments,with different values.How to make use of the expertise of the knowledge workers in the knowledge team to improve the performance of the team and even corporate performance? How does the heterogeneity of knowledge teams affect team performance? And in what way?The proposal of these questions provides some ideas for solving the current management problems,and it is worthy of serious study and discussion.By combing relevant theories and literatures,we can find that existing researches have explored the influence mechanism of knowledge teams on team performance from different perspectives.Although the research results are relatively rich,there are still gaps in the research based on the perspective of shared mental model(collective psychological ownership).Based on the shortcomings of the existing research,this study raises the research question of how the heterogeneity of knowledge teams affects team performance by affecting the strength of collective psychological ownership.In terms of theoretical value,based on the research paradigm of "input-output",this study can helps to clarify the the realization mechanism of knowledge team heterogeneity on team performance.On the other hand,It's an important supplement to the existing research on knowledge-based team management based on psychological perspective.In terms of practical value,the study of team performance based on the perspective of collectivepsychological ownership can provide suggestions for managers on how to improve corporate performance.Based on the social identity theory and information decision theory,this study analyzes the impact of knowledge team heterogeneity and collective psychological ownership on the performance of knowledge team.The relationship between the three is discussed by introducing two adjustment variables: team interdependence and team identity.Firstly,the relevant literatures of the five variables involved in this study are sorted out.Based on the previous research results,the collective psychological ownership is used as the intermediate variable,and the role model based on collective psychological ownership is established and designed.The overall relationship model of this study is designed,and 6 basic assumptions and 40 sub-assumptions are put forward.Secondly,according to the main content and purpose of the study,the questionnaire was designed,and the reliability and validity of the questionnaire were tested by collecting two small-scale sample data,and the initial questionnaire was revised based on the test results.Finally,a large-scale questionnaire survey was conducted to test the hypothesis through the use of multiple statistical analysis methods.The mechanism of knowledge team heterogeneity affecting team performance was discussed.And verified the initial hypothesis of the study.In this study,each member was surveyed at the individual level in a team-based manner.SPSS 23.0 was used to integrate individual-level data into team-level data,and corresponding empirical analysis was performed to verify the research hypothesis.The main conclusions are as follows:(1)Each dimension of knowledge heterogeneity has different influences on each dimension of team performance;(2)Each dimension of knowledge team heterogeneity has different effects on collective psychological ownership;(3)Knowledge team collective Psychological ownership has different effects on each dimension of team performance;(4)Collective psychological ownership play a mediating role between the dimensions of knowledge team heterogeneity and team performance;(5)Team interdependence has a regulatory effect on partial relationship between knowledge team heterogeneity and collective psychological ownership;team identity has a regulatory effect on partial relationship between knowledge team heterogeneity and collective psychological ownership.Finally,based on the empirical results,this study puts forward on corresponding management enlightenment,corresponding suggestions for future research in terms of data collection,research variables and research methods.The management inspiration mainly includes: Managers should maximize the use and avoid the heterogeneity of knowledge teams,rationally allocate resources to improve team performance;Focusing on the establishment of team-sharing mental models,and effectively manage the team by enhancing the collective psychological ownership of team members.Emphasis on the construction of team interdependence atmosphere and the cultivation of identity,high-level team team interdependence and team identification help to enhance the positive role of knowledge heterogeneity,and also could help to weaken the negative impact of value heterogeneity.The innovation of this research mainly lies in the following three aspects: First,the development of collective psychological ownership and team performance scale based on knowledge teams;Second,the exploration of the relevance of knowledge team heterogeneity to collective psychological ownership;Third,the Establishment of a new model based on the mediating role of collective psychological ownership.
