Driven by complex and changeable competitive environment of globalization, the internal structures of organization have made significant changes, the working mode of team has continuously recognized by organization managers, and is gradually widely used. As organization expansion, merger and acquisition frequently occur, team management is faced with great difficulty, how to cultivate and manage team members "collective ownership" consciousness is an urgent and necessary problem to solve. Academics call team members "collective ownership" consciousness as collective psychological ownership, is a group-level psychological ownership, not only involves individual interaction with the target, but also involves the interaction effect among group members. Compared with the individual-level psychological ownership, the group-level psychological ownership has more positive practical significance for organization. At present, collective psychological ownership research is still on the basis of theoretical analysis, the structure is still a "black box". Chinese society has a strong collectivism tendency, individuals are more likely to put the collective goals above personal goals, is conducive to the formation of collective psychological ownership.Building upon high power distance and collectivism culture Chinese unique context, data collected from working teams of organization, the study uses exploratory factor analysis, confirmatory factor analysis, hierarchy regression analysis as statistical methods, explores the structure of collective psychological ownership. On this basis, takes the three dimensions of paternalistic leadership as important external factors, based on social exchange interaction characteristics (team communication) as the initial point of collective psychological ownership formation, based on social identity relationship characteristics (team identification) as the key element of collective psychological ownership formation, explores collective psychological ownership internal formation mechanism.Through literature research, interviews, open questionnaire, preliminary test and formal questionnaire, based upon large-scale data collected from work teams, collect 503 valid from formal questionnaire, use SPSS and LISREL to statistically analyze data, the results show that the structure of collective psychological ownership is four factors:responsibility, efficiency, attribution and relationship. Based upon 102 valid teams including 373 data, empirical research on formation mechanism of collective psychological ownership, the results show that:1. Benevolent leadership and moral leadership have significant positive effect on collective psychological ownership, authoritarian leadership has a significant negative effect on collective psychological ownership, team communication and team identification have significant positive effect on collective psychological ownership; 2. Team communication mediates the relationship between paternalistic leadership and collective psychological ownership, benevolent leadership and moral leadership have a positive effect on team communication, and promote the generation of collective psychological ownership, authoritarian leadership has a negative effect on team communication, and hinders the generation of collective psychological ownership; 3. Team identification mediates the relationship between paternalistic leadership and collective psychological ownership, benevolent leadership and moral leadership have a positive effect on team identification, and promote the generation of collective psychological ownership; 4. Team identification mediates the relationship between team communication and collective psychological ownership, reveals that collective psychological ownership formation starts from team communication, and team identification as the key element.The innovation of the research:1. Develop collective psychological ownership measurement scale, expand the research level of psychological ownership, highlight the local cultural context, further develop psychological ownership research theory, lay the foundation for future research on collective psychological ownership; 2. Reveal the key influencing factors and formation mechanism of collective psychological ownership in the unique cultural background, provide a new perspective to understand the relationship between team members and team, provide valuable theoretical basis to cultivate and manage collective psychological ownership.
