The institution is the carrier of management idea,method and tool,and also an important foundation of management practice.The scientific and effective safety management system plays an important role in guiding and regulating the safety management practice of coal mines,which can help improve the safety management level and save management costs.According to the survey,there are many safety management institutions for coal mines,but they generally show low efficiency characteristics.It is reflected in the low degree of staff awareness and the implementation of the system,and the enterprise needs to organize a large number of personnel and resources input systems to carry out supervision work.“The establishment of the institution does not mean the inevitable formation of the order expected by the system.The operation process of the institution needs the participation of the stakeholders of the institution.Only through the stakeholders can the institution be operated and produce the expected results”.Based on this,it is very valuable to study the effectiveness of coal mine safety management institution based on the “convergence-divergence” law of the behavior of group-related people.Following the research ideas of problem extraction,theoretical research,model construction,empirical test,simulation and deduction,and problem-solving,the thesis takes the safety management institution of coal mine as the research object.Based on the basic theories and methods of behavioral and psychology,the thesis focuses on the comprehensive path of employee institution cognition-institution compliance willingness-institutional behavior selection in coal mine.The specific research contents and conclusions are as follows:1.Based on motivation theory,according to the content,intensity and direction of motivation,the institution behavior selection of coal mine employees can be divided into four types: “internal compliance”,“external compliance”,“intentional violation”,and “revenge”.On this basis,the thesis describes the characteristics and effectiveness of system “convergence” and dispersion represented by the emergence of different types of behaviors from the group level.When the group emerges from internal compliance behavior,the system presents a natural positive convergence.The emergence of exogenous compliance behavior is a representation of the institutionm's forced forward convergence.The emergence of intentional violation or revenge behavior is the reverse convergence of the institution.The non-convergence of group behavior is a sign of institution divergence.Natural forward convergence indicates that the institution is effective,forced forward convergence indicates that the institution is effective under certain conditions,and reverse convergence and divergence indicates that the institution fails.2.Individual conscious behavior stems from individual cognition.In order to study the psychological mechanism of different institution behavior selection of coal miners,the thesis firstly uses qualitative methods to explore the characteristics and laws of employee awareness in coal mine.Encoding the interview information of 23 coal miners found that the employees' awareness of the safety management institution is divided into three aspects: institution rules,institution implementation and institution background.The rules institution includes the policy objectives and content rules.The institution background is the recognition of the value orientation and culture of the organization's safety management.Cognition based on rule institution and institutional background forms positive or negative attitudes.Cognition of the implementation institution includes implementation support resources,implementation intensity,implementation rigidity,implementation effectiveness and so on.It is believed that the implementation institution affects institution behavior selection.At the same time,through the text analysis of interview data,it is also found that the employees in coal mine have low cognitive complexity and high focusing,and tend to acquire cognitive information through perceiving the actions of surrounding people.And their institution cognition has incomplete rationality and group convergence characteristics.Based on the above analysis,the model of“institution cognition-institution compliance willingness-system behavior selection”of coal miner was built up.3.Based on the model,the thesis further analyzes the mechanism of the four institution behavior choices of coal miners from the theoretical level,and puts forward the research hypothesis that cognition of employees in coal mine on the rules institution and institution background and their understanding of implementation through different psychological paths to institution behavior choice.And the hypothesis was tested by using the structural equation model.Empirical analysis based on 707 valid data shows that employees' perceptions of the characteristics of the safety management institution influence the choice of institution behavior through the “compliance willingness”,while the implementation institution influences the choice of institution behavior by adjusting the “compliance willingness”.A well-functioning implementation institution will strengthen the positive impact of high institution compliance willingness on internal compliance behavior and weaken the negative impact of low institution compliance willingness on external compliance behavior.At the same time,the implementation institution strengthens the negative impact of the institution compliance willingness to act on intentional violations and retaliation,and it is necessary to try to improve the employee's willingness to comply with the law to reduce intentional violations and revenge.4.On the basis of obtaining the mechanism of institution behavior selection at the individual level,the thesis uses the ABMS method to design and develop a simulation institution for the emergence of group behavior under the coal mine safety management system,and simulates the “convergence-divergence” situation of various institution.And then the combination situations of systems which is valid or invalid can be inferred.The results of the simulations show that:The first one is the influence of institution cognition on institution compliance willingness for the group.Institution target perception(MBRT)of coal miners has the greatest impact on institution compliance willingness,followed by the coordination with other institution(QTZD),and completeness of content(WBCD)is the smallest.At the same time,from the perspective of the interest orientation of institution design,the employee-perceived institution implementation makes the impact of individual profitability(GRLY)on the institution's willingness to comply more than the cost perception(GRCB)paid during the implementation of the institution.The employee-perceived institution implementation has no obvious influence on the degree of organizational profitability(ZZLY),and it is perceived that the cost of implementing the institution is “appropriate”.That is,when the input parameter is “3”,the compliance willingness will be the highest.In the case of the above-mentioned parameters changing continuously,as the institution cognitive parameters are adjusted one by one to the inferior cognitive direction,the marginal effect of obeying the willingness to decrease is increasing,presenting a deteriorating trend of “worse and worse”.The second one is the influence of institution compliance intention and regulatory institution cognition on the choice of group institution behavior.The change of parameters of rigor of process supervision(JDLD)has the highest influence on the choice of compliance behavior,followed by implementation rigidity(ZXGX),reward level(JLCD),punishment intensity(CFLD),and result examination(KHLD).By continuing to adjust the above parameters,when the two parameters of result examination(KHLD)and rigor of process supervision(JDLD)are at low values,the group compliance behavior is greatly reduced,and then the output of reward level(JLCD),punishment intensity(CFLD)and implementation rigidity(ZXGX)institution is only slightly changed.The third one is a simulation of typical “convergence-divergence” situation.When employees' perceptions of the rules and implementation institutions are at an optimal level,group behavior emerges as “high will-compliance”,and the institution is naturally converging and effective.In this case,lowering the implementation level,the group behavior emerges as “high will-compliance/non-compliance”,and the institution is in a divergent state and fails.When employees' perception of the rules institution is in a state of inferiority,the institution is enforced and group behaviors are “low will-compliance”,and the institution is forced to be positively converged and effective.In this case,lowering the implementation level,and group behavior emerges as “low willingness-non-compliance”,and the institution presents a reverse convergence and ineffective.Based on the above conclusions,the thesis analyzes the enlightenment of the research results on management practice,and puts forward countermeasures and suggestions to improve the effectiveness of coal mine safety management institution from the aspects of institution design,implementation,institution cognitive subjects(institution action objects),and organizations and so on.The paper has 41 figures,59 tables and 126 references.
