The research on faculty employment system in colleges and universities is a hot topic which attached great attention nowadays for the management of higher education in colleges and universities.Under the background of knowledge economy and the globalization of human resource allocation all over the world,establishing the faculty employment institutions in colleges and universities,implementing a more competitive talent gathering system and framing more efficient training quality system for talents have become a fundamental guarantee to be involved into global talents competition for China.However,the faculty employment institutions in colleges and universities cannot be completed overnight.Only constructing and improving constantly the faculty employment embroidered revolved around basic employment institutions in colleges and universities,promoting the construction of cooperative mechanism of the higher education to produce a joint force,can the connotative development of higher education attain opportunity be promoted effectively.Some scholars have conducted extensive and valuable researches on faculty employment institutions in colleges and universities,and achieved large amounts of important theoretical and practical results.Nevertheless,little studies have been explored how to improve faculty employment institutions in colleges and universities and related fields from the perspective of systematic science,how to improve the faculty employment and other related issues,due to the limitations of macroscopic perspective,qualitative methods and the fragmentation in research.Therefore,it is of great theoretical and practical significance to study the faculty employment system in colleges and universities from the perspective of the higher education system to solve the implementation dilemma of the faculty employment institutions in China.Applied the theories of synergetics,this dissertation takes the faculty employment system in colleges and universities as the research object,which governs the evolution direction and process of higher education system,and combines qualitative and quantitative research approaches to explore the collaborative mechanism of the faculty employment system in colleges and universities in China.The main research work in the dissertation consists of the following 4 aspects:(1)Evolution process and practicing dilemma of the faculty employment institutions in Chinese colleges and universities.Firstly,the policy of faculty employment institutions in colleges and universities has evolved through four stages in terms of gradually-advanced reform.Followingly,it is concluded that the faculty employment institution has replaced the administrative employment system as the popular system for faculty employment in colleges and universities,and has achieved practical effects in the aspects of contract management for entire faculty,talent classification evaluation mechanism,and market-oriented talent pricing mechanism and other aspects.Subsequently,some difficulties are presented in the implementation of faculty employment institution,such as failure of withdrawal mechanism,excessive emphasis of management,and information asymmetry.(2)Construction of faculty employment system in colleges and universities and its cooperative mechanism.First of all,from the perspective of synergetics,it is analyzed the characteristics of the higher education system composed of the relevant subjects of faculty employment institutions in colleges and universities,and it is found that the higher education system not only has self-organization,but also owns the order parameters that dominate the system evolution.Then,the dissertation makes a systematic analysis of the characteristics of the order parameters existing in the faculty employment institutions,two-level administration system and employment management information system in colleges and universities,which thus have jointly constructed the faculty employment system in colleges and universities,and demonstrates their slaving principle of the faculty employment system on the higher education system in colleges and universities from the following three aspects: the target mechanism,the incentive mechanism and the entropy reduction mechanism.Finally,the order parametric equation of the higher education system is established and the synergistic effect of the faculty employment system in colleges and universities is studied.(3)Order parameter analysis of the faculty employment system in colleges and universities.In order to give full play to the function mechanism of the three order parameters including faculty employment institutions,two-level administration system and employment management information system in colleges and universities,the dissertation systematically analyzes the important role and main contents of the faculty employment system in colleges and universities,and puts forward the improvement direction.(1)The faculty employment institution in colleges and universities mainly includes post establishment approved by administrative departments,employment relationship in a competitive way,motivate mechanism guaranteed by incentive and restrains,performance dispute by administrative means,extension system to highlight the academic nature of in colleges and universities and so on.It is necessary to perfect the faculty employment system in colleges and universities according to the principle of "adding,connecting,cleaning up and abolishing".(2)The two-level administration system in colleges and universities mainly refers to faculty system reform guided by the discipline integration,giant department reform focused on the efficiency,personnel system oriented by the talent-post matching,public resource allocation mechanism based on performance contribution,performance evaluation mechanism aiming at goal achievement and so on.It is beneficial to improve the two-level administration system,balance the internal resource input structure,and perfect the system of post administration in colleges and universities.(3)The employment management information system in colleges and universities mainly consists of development planning of higher education together with the construction idea,implementation path and overall structure,focusing on the higher education enterprise development plan and the construction goal of high-level universities.It is required to resolve the fragmentation and break through the functional bottleneck of the employment management information system in colleges and universities and Strive to break through the functional bottleneck of the employment management information system.(4)Path to perfect the faculty employment system in colleges and universities and its case verification.Firstly,based on the previous researches,the optimization path of the faculty employment system in colleges and universities is summarized.It is proposed to continuously improve the employment laws and regulations,develop the performance evaluation mechanism,and construct the employment management information system oriented to business processes.Next,in order to verify the feasibility of the theoretical researches on faculty employment,the practices of the faculty employment system in S University is analyzed from the following three aspects: the reform and innovation of the faculty employment system,the exploration of the two-level administration system and the construction of the employment management information system.Finally,the performance evaluation system is established by the DEA method,and the synergy performance of S University is investigated under the control of the faculty employment system.
