| At present,Chinese society is in a transitional period.With the development of industrialization and urbanization,more and more rural labor force is transferred from the agriculture to the non-agricultural industry,from the rural to the urban.In this process,a special group,"migrant workers" group,is formed.At present,At present,a large proportion of rural migrant workers are the new generation of migrant workers.Practice has proved that the new generation of migrant workers not only occupy the dominant position in the migrant workers,but also become an important supporting force for Chinese industrial workers,which provides an important role for the economic construction of social subjects.The migration of the new generation of migrant workers has also accelerated the process of population urbanization to a certain extent,and become an indispensable and powerful link between the rural and urban areas.However,being influenced by the traditional urban-rural dual structure and the differences between urban and rural cultures,they have always been on the edge of urban society.As the "advanced part" of the migrant workers group,they do not want to be on the edge of the city for a long time.Due to the duality of rural and urban social identity of the new generation of migrant workers,as well as the marginal social status caused by the attention of urban groups and social comparative information,there is a sharp contradiction between the subjective aspect and the objective reality of the new generation of agricultural workers.As a result,the new generation of farmers and workers produced a crisis of social identity and strong upward desire.But the allocation of urban resources can not meet their needs,which causes their sense of relative deprivation and their sense of fairness to be out of balance,leading to counter-productive behavior.It not only has a serious impact on the normal production of the organization,but also has a certain impact on the harmonious and stable society and the sustainable development of the economy.With the increasing number of the new generation migrant workers,and the continuous enhancement of their roles,the academic circles have paid extensive attention to this "special group" in China,the new generation of migrant workers,which occurs in the process of the inter-generational transition of labor force.In recent years,many scholars are beginning to realize the universality and harmfulness of anti-production behavior,and the related researches are also continuous carried on.The existing researches on organization members’ anti-production behavior mainly focus on the anti-production behavior of knowledge workers,workplace deviation behavior and so on,and a systematic research on the anti-production behavior of the new generation of migrant workers in the factories and service enterprises,which is still relatively few,especially is lack of scientific discussion on its characteristics and influence mechanism.As a special product of Chinese social transformation,the new generation of migrant workers have their own group characteristics and behavior,and their anti-production behavior in their workplaces is also different from that f the employees in general enterprises.From the perspective of the social identity of the new generation of migrant workers,this study analyzes the anti-production behavior and the forming process of the new generation of migrant workers theoretically and empirically.Explore the inductive factors and formation mechanism of new generation of migrant workers’ anti-production behavior in the theoretical level,in order to supplement the existing theory of anti-production behavior in academia.To clarify the specific performance of the new generation of migrant workers within the work organization,the anti-production behavior characteristics and the means of effective means of control and other issues at the practical level,so as to provide targeted policy recommendations for optimizing the management system for the relevant management departments,as well as preventing and reducing the anti-production behavior of the new generation of migrant workers.This paper analyzes the existing research results on the anti-production behavior and explores the structural dimensions of the anti-production behavior of the new generation of migrant workers.At the same time,through the theoretical modeling method,we use the "cognitive-behavior-result" analysis frame and "S-O-R" behavior pattern of logical deduction,to explore a new generation of migrant workers counterproductive behavior antecedents and the influence of these paths,and then builds an econometric analysis model,then through a questionnaire survey of 634 valid questionnaire data regression empirical test,and finally to do case analysis proof,the conclusions as follows:(1)the new generation of migrant workers counterproductive behavior is a four-dimensional structure,which is divided into four dimensions of production of counter productive behavior,property CWB and attack the production behavior and morality of the production behavior,the production behavior has diversity,diffusion,concealment and repeated their characteristics;(2)the demographic variables(age,marital status,education,industry)significant effect are different between the new generation of migrant workers the production behavior of each dimension;(3)the social identity of the new generation of migrant workers is the main factors inducing the production behavior,including the identity,economic status,occupation identity,organization identity,cultural identity and future identity of six factors,and on the counter productive behavior has a negative effect;(4)perceived fairness in social identity and anti Plays a part intermediary role between the relationship of production behavior,social identity effects on the counter productive behavior produce part through to achieve fairness perception;(5)psychological capital has a regulatory role in the perception of fairness and counterproductive behavior,and the mediating effect of perceived fairness in the sense of social identity and counterproductive behavior among the new generation of migrant workers play a negative regulatory role;(6)mechanism of counter productive behavior,social identity through perceived fairness caused by the production behavior,and the new generation of migrant workers in the sense of fairness to produce imbalance counter productive behavior affected individual psychological capital,when the new generation of migrant workers’ personal psychological capital is low positive effect,unfair perception of counterproductive behavior will increase;when the individual psychological capital strong,tend to be more optimistic view of the unfair situation,performance of anti frustration Strong folding ability,good hope for the future,positive and enterprising.the effect of unfair perception on anti production behavior will be weakened,that is,psychological capital is conducive to mitigation. |
