Ethical leadership means that a certain leader ,who has the ethical qualities and sets the norms and vision of ethics in the organization, internalises these to the employees by two-way communication and demonstration, in order to affect the ethical behavior of employees and decision-making of organizational , and achieve the goals of organizational effectively.Through some standard research methods such as literature review and survey investigation with about 700 employees in different kinds of Chinese organization. Such statistics as exploratory factor analysis, confirmatory factor analysis, and regression analysis were applied for the data analysis. The conclusions were drawn as following:First, for Chinese employees, ethical leadership is comprised of three dimensions, integrity, altruism and collective incentives. The recension and validity of ethical leadership questionnaire accuracy reaches psychometric requirements.Second, this study found that ethical leadership have some distinct relation with other factors. The integrity and collective incentives of ethical leadership have a significantly positive effect on the work performance and job satisfaction. The integrity have a significantly negative effect on the dimission intention. And the effect of altruism is not significant.Third, perceived supervisor support was found to significantly moderate the relationships between ethical leadership and its consequences ,such as job satisfaction, dimission intention. But that is not significant when the work performance was dependent variable.Fourth, It was found that the different demographical variables had some significant effects on the contents of ethical leadership.Finally, Current limitations and future research orientation were also discussed at the end of the dissertation.
