This research discussed the implicit model of successful follwers, the structure of followers' motivation and its related factors in China, using positive method of psychology. Especially, based on literature studying, interview and open-questionnaires, we collected scale items which formed the initial scale. We revised the scale through pretest and item analysis, and finally got the formal scale. And then, giving out the questionnaires, we got a four-factor model of successful follwers,& a three-factor structure of followers' motivation by EFA and CFA. We also discussed the relationship between followers' motivation and related variables. At last, the influence of demography and organizational variables are tested.The conclusions are as follows:1. The implicit model of successful follwers is made up of four factors:professional ability, personal moral characters, personal relationship skills, and respect superior. Followers' motivation contains three factors:leaders' charisma, team maintenance, personal archievement. The reliability and validity of the scales meet the standard.2. Followers' motivation has a remarkable positive influence on job performance, job satisfaction, job involvement, and a remarkable negative influence on turnover intention.3. LMX has complete mediate effect on followers' motivation and job performance, has partial mediate effect on followers' motivation and job satisfaction, job involvement, while doesn't have mediate effect on followers' motivation and turnover intention.4. PS-fit has moderate effect on followers' motivation and job performance, job involvement, turnover intention, while doesn't have mediate effect on motivation and job satisfaction. CPM has moderate effect on followers' motivation and job performance, job satisfaction, turnover intention, job involvement.5. There are significant differences on the four factors of the implicit model of successful follwers among ages, education, work experience, enterprise nature, position, communication status with superiors. There are significant differences on the three factors of followers' motivation among ages, education, work experience, position, communication status with superiors.
