Internationalized talents are essential to gain competence in the international market, and a rational cross-cultural encourage system is the key to attract internationalized talents. However, many companies' encourage systems don't work well due to ignorance of the cultural differences. Based on these facts, the thesis tries to work out a complete cross-cultural encourage system through thorough analyses of the relationship between culture and encouragement. First, the thesis studied the meaning of culture, including the define and characteristics of culture and the four-dimension culture analysis frame of Geert Hofstede, which is the main research tool of this thesis. The thesis then studied the process of encourage and how cultural factors affect the encourage effect in the process. How to use the encourage theories in the cross-cultural environment effectively was also introduced in this section. Based on these analysis, the thesis put forward three basal encourage modes and a complete cross-cultural encourage system: just performance appraisal system, including appraisal criteria and tools; complete compensation package, including salary, bonus and subsidy etc; rational dynamic encourage system, including training, job design and career planning etc. The research of this thesis is more systematic and complete compared with former ones. It will be of some guidance for trans-corporations in cross-cultural operations.
