The study focuses on the relationship between teachers' goal setting and job performance.At first stage, interviews are conducted to analyze the characteristics of teachers' goal setting, goal commitment, self efficacy and job performance. At second stage, based on literature review and previous stage, 308 teachers from 6 schools are surveyed through questionnaires, meanwhile, 3-5 students evaluate 1 teacher's performance. First, confirmative factor analysis is conducted to extract internal factous of related variables. Then, structural equation modeling is employed to shape the correlatinal model between goal setting and job performance, and analysis of variance is conducted to discuss the effects of Demographic variables on all research variables. The hypotheses are tested to discuss the relationship between dependent and independent variables. Finally, suggestions are brought forward to school managers.The detail results listed below as:1. All questionnaires in this research have good reliability and validity; teachers' task performance should be distinguished from contextual performance.2. Regression analysis indicated that goal participation has effect on teachers' task performance; goal commitment has effect on contextual performance; self set goal and self efficacy have effect on task performance and contextual performance.3. According to the final structural model, self efficacy mediate the relationship between assigned goal and goal commitment; goal commitment mediate the relationship between self efficacy and self set goal; self set goal mediate the relationship between goal commitment and job performance.4. All research variables show difference over Demographic variables.
