The system of university counselors is an essential part of the higher educational system with Chinese characteristics. During over fifty years, as an important force university counselors are always standing in the front line in the moral education of university students, and have made an enormous contribution to university education. In the new times counselors will take more sacred missions and honorable responsibilities.With social, economic, educational and cultural development in China, the system of university counselors and its personnel construction in China have come to a new period. Counselors are being deeply cognized.As to role cognition and personnel construction of counselors, there exists serious divergence of opinions. It becomes very necessary and urgent to reposition and re-understand counselors'roles, no matter from the aspect of theory or practice. How to position university counselors correctly will directly influence the understanding of the job status and functions of counselors and the effect of students'education.Based on collection, summary and analysis on relative reference data and the questionnaires and interviews for the counselors, students and managers in Xiamen University and Jimei Univeristy in Xiamen District, the thesis presents a brief introduction to the basic information of personnel construction of university counselors in Xiamen District and the elemental understanding of counselors'roles. Combined with the author's long-term experience in counseling and counselor management, the thesis also thoroughly discusses the problems of positioning the counselor's role, and proposes some suggestions on personnel construction of university counselors. Here come the main conclusions.Firstly, university counselors still have deficient roles in directing university students in career planning, psychological enlightening and major learning, although they have played an important role in student education and management, especially in helping university students to adapt in university life. Therefore, counselors have too low effect on students, while the latter demand comprehensive qualities of the former highly. According to the research results, on the one hand, students, counselors and managers respect the labor of counselors; on the other hand, they have low recognition degree of the career of counselors.Secondly, elements influencing positioning of counselors'roles include poor understanding of moral education from universities, awful positioning of counselors in the developing plan of universities, low self-cognition of counselors, and deviation of students'understanding of counselors, and so on.Thirdly, students from different majors and colleges demand similar roles of counselors. The most desirable demand is for counselors'roles as psychological supervisors and career planning directors, the degrees of which are markedly higher than other roles. Moreover, at the different periods of university student development, positioning counselors'roles should have corresponding emphasis.This thesis positions counselors as guides in accelerating life conversion of university students, namely, organizers in students'moral education, managers and servants of students'affairs (study directors, directors of students'career planning, psychological consulters, directors of technological culture and association activities), promoters of social conversion of university students. Counselors should identify their role responsibilities and fulfill their role behaviors to achieve unification of ideal role and the role assigned by universities.The thesis holds that at present the basic principles of strengthening personnel construction of counselors are as follows: the starting point is to release counselors'job burden; the fundamental is to improve counselors'abilities to educate students; the premise is high attention from the leaders; the guarantee is to speed up formation of judgment system, incentive system, academic research system, and transverse flowing system for counselors; the inevitable tendency is specialized development of counselors; and the long-term development program is to establish the major of student affairs management and facilitate the cultivation of the specialized managers of student affairs.
