In the rural area of west-China, most schools are still not those places where teachers work happily, but 'work' and 'efficiency' places. In view of this, the research focuses on rural teachers' quality of working life (QWL) in one county of west-China.Enlightened from the researches that QWL were divided into three dimensions of single person, work and organization by Huse, Cumming, etc. , the research regards the organizational climate as the breakthrough point of analyzing teachers' QWL, and steps into the daily life of the teachers with demonstration research which breaks through the single research paradigm of static measurement. So, under the suggestions of the tutor, researcher went back to the county and carried out lots of demonstration research. Based on the panoramic comprehension of the developing situation on economic, culture and education of the county, researcher selected over 600 teachers of 4 towns in the county as the investigation object, which was divided into four sub-samples of junior high school and primary school, formal and substitute teacher according to the school size and the employment characteristic which influence the working experiences of teachers, and unfolded elaborate questionnaire survey from teachers' salary, workload, achievability, family caring and rest, organizational climate with which refer to some measuring scales of QWL as a reference. Researcher collected many vivid cases through living with teachers over a long time, taking part in their activities. This paper integrated quantitative questionnaire survey with qualitative researches of individual cases, interview, observation, and distinguished, filtered these information, so as to promote the validity and reliability of the research.The investigation shows that under a close organizational climate, teachers rarely get attention and respect, always under control and more depressed. The degrees of satisfaction of teachers are lowest on income, workload, career development, participative management and the protection of their rights and benefits. One of the reasons is that the power of the school master is dissimilated because of the unbalance of the power and the influence of the prevalent administrative ideas. The QWL of teachers decline because the normal channels can not effectively protect their own rights and interests, which result in the fall of the collective interests of teachers and the dwarfing of the image and attitude of teachers.The research suggests that, to improve the QWL of teachers, the administrative ideas should be changed, and view the improvement of the reasonable happiness of teachers as an important function. Second, it is urgent to reform and improve the systems of the appointment of the school master and the running of the union, to enlarge the right autonomy actively, to participate in the management of school, so as to balance the power. In order to achieve the exuberant working state, the style of the management should be reformed, such as to raise the origin of force of stimulation, to make the style of leadership from direct leadership to substitute leadership, to abandon the over workload of teachers organizationally, to support the career development of teachers, and to make the teacher evaluation from the examination-oriented to the development-oriented.
