The middle managers are enterprise's scarce resources, realizes the business goal driving force, its function is noticeable. The intermediate deck superintendent in the attraction, the retention and the development backbone cabals, founds the high achievements team and the organization culture, the improvement and the development customer service and the degree of satisfaction and so on many aspects, has the unreplaceable function. Middle managers' professional quality and the active status, the immediate influence to enterprise each work's realization, affects the enterprise whole achievements level, therefore how to incentive that the middle managers, arouse its enthusiasm, is question which is worth studying. Along with our country economy's swift development, national's living standard also unceasingly enhances, food and shelter problem already basic solution, people's basic physiological incentive obtained satisfies, in the spiritual non-material needs start to rise, therefore, the non-material incentive function also starts to rise. Regarding the middle managers, its demand level is higher than the ordinary staff, is more urgent to the non-material aspect's demand. But the present majority enterprise's incentive also pauses in the sole material incentive aspect, therefore, it is one question has the practical significance to the enterprise middle managers' non-material stimulate research.This research mainly uses the regulated research technique, and unified literature methods effectively and so on material methodology, case methodology, deduction, induction. First through to the literature and the existing theory's reorganization and the analysis, proposed oneself to the non-material incentive's understanding, and has analyzed the non-material incentive method, the function and the characteristic, simultaneously has analyzed middle managers' status characteristic, the operating feature and the demand characteristic. Then proposed middle managers'non-material drove in the present situation exists question. And question which exists according to the present situation, has carried on the analysis to middle managers' various levels non-material needs, in view of its unique demand characteristic, proposed each level's demand needs the incentive method, then becomes these method conformity a non-material incentive system, and has studied this system's construction method. Finally has proven this research conclusion through a company's case.This research's main conclusion proposed middle managers'non-material incentive system. This incentive system, divides into two stratification planes the contents; first, cultural stratification plane incentive; second, system stratification plane incentive. The cultural stratification plane's incentive is mainly through satisfies middle managers' public relations to need to need to come with the respect to carry on the incentive, the rich excitability enterprise culture contains several characteristics: The humanist cultural objective, the harmonious internal relations as well as obtain the widespread approval spirit of enterprise and the enterprise values. The system stratification plane's incentive is mainly through satisfies middle managers' self-realization to need to carry on the incentive, the system stratification plane including the reasonable job design, the science management by objectives system, the system perfect training system, the fair internal promotion system as well as the professional profession control system.In the non-material drove that in this question, the domestic and foreign scholar's research not are also too many, moreover mostly is incentives or several aspects from the non-material conducts the research, has not formed a system info, this research's place of innovation aims at middle managers'characteristic, has constructed one to middle managers' non-material incentive system, and has further explored this system the question which should pay attention in the construction process, raised middle managers' incentive level for the enterprise to provide the mentality.
