Research On The Operator's Incentive Mechanism Based On The Human Capital Value

This thesis asserts enterprise operators as a special heterogeneity of human capital, whose performance is a certain degree of their own efforts, but the main factor of its performance is decided by the operator's human capital value.Based on this proposition,firstly, the thesis analysis the operator human capital characteristics and the values content of the operator. The thesis says that the value of human capital can be divided into external value of the operators arising from the performance of the value, intrinsic value that transcends the operators on the knowledge, capability embodied in the value of the stock and future value.Secondly, after the introduction human capital value concept, the thesis reconstructs the operator's incentive mechanism. The new frame is constituted by three important systems. The operator's human capital value appraisal system is the core. Afterwards, the thesis revised the operator yearly salary system plan, which connect the operator's yearly salary and the human capital value effectively and establish the new stock option plan connected with the operator human capital value. To sum up, the thesis propose that in order to incent the operator, we should carry on the long-term drive primarily, short-term drive for auxiliary, the material drive for foundation, the prestige and the enterprise drives for the intrinsic power drive pattern.Finally, the thesis study three operators'incentive model from the United States, Japan and China. On the base of the theoretical research and advanced lessons learned abroad, the thesis gives some suggestion of the China's state-owned enterprise operator's incentive mechanism improvements, which made a number of recommendations to be realistic in our enterprise operator's incentive problem.
