Equity and efficiency are eternal topics in Economics, while social harmony and efficient stimulation are themes of new era. How mankind applies them to the management field and compensation design so as to establish a brand-new, scientific, and systematic compensation management system, is of great significance to the survival and competitive edge to an enterprise. However, how to achieve the balance between stimulation and harmony of compensation, to fulfill the "people-oriented" idea under the limited cost and changing environment? We need to newly design the compensation structure. That is to bring the stimulation of the salary into full play on one hand while maintaining stability of the organization and meeting employees' living needs on the other hand, which has become a task of great challenge.With method of both theory and demonstration, this paper will take the enterprises in Shanghai's advanced manufacturing industry as the subject investigated, to go deep into the problem step by step.Firstly, based on the theoretical research of compensation management and multi-payment structure, through questionnaires of the R&D staff and manufacturing & operational staff who are typical of this industry, this paper means to get an overall knowledge of these two kinds of employees' current payment structure level, and their perceive of stimulation and harmony from the payment structure as well.Then, with the help of SPSS, this paper will probe into the problem, on a much deeper tier, about the linear correlation and regression between employees' perceive and the specific economical variants of compensation, and also their difference in demands for non-economical compensation.Last, based on the above quantitative and qualitative research, this paper will design and develop a set of customized payment structure of multi-variants for these two kinds of employees for enterprises' reference.
