Training transfer means that trainees use knowledge and skills learned in trainings on the jobs. The research of training transfer has been the focus of the training domain in recent 20 years. After the previous research summarized, individual characteristic factors and training transfer climate can influence training transfer most. However, many research results are different and there is a lack of pivotally common variables influencing different trainings and transfer situations. Therefore, this paper discusses the influences of individual characteristic factors and training transfer climate on training transfer, discovers the key factors affecting training transfer and builds a new model of factors affecting training transfer. Accordingly, the paper can enrich and makeup the existing the research result of training transfer in favor of control the impedient factors affecting training transfer and improve the effect of trainees using knowledge and skills learned in trainings on the jobs in order to provide academic direction and practical reference.Firstly, the paper confirms the research instruments. The training transfer scale and individual characteristic factor scale of this study is developed by the author on the basis of literatures. The developing process includes interviewing, expert consultation, factor analysis, reliability and validity test. After that, the training transfer scale and individual characteristic factor scale are formed, which contain three dimensions. GTCS developed by Tracey and Tews in 2005 is used as the training transfer climate measure and is tested of reliability. Secondly, the paper takes the teachers who take part in the knowledge and skill trainings of Dalian University of Technology as the research object and 258 valid data are collected. By correlation analysis and regression analysis, the paper discusses the influences of individual characteristic factors and training transfer climate on training transfer, finds the key factors affecting training transfer, proves the relation between every variable and sets up a new model of factors affecting training transfer.The first innovation point is that the paper integrates the research of Holton and other researchers, confirms the key variables of individual characteristic factors and develops individual characteristic factor scale. The second innovation point is that the paper integrates individual characteristic factors of Holton and other researchers and training transfer climate of Tracey, builds a general and concise model of factors affecting training transfer and makes up the shortage of precious research. The deficiency of the paper is that the samples are all from the teachers who take part in the knowledge and skill trainings of Dalian University of Technology so that the limitation of samples influences the universality of this research conclusion and the paper uses one-off questionnaire survey so does not do the long-term research to the factors affecting training transfer.
