| Compensation Management is one of the most important parts of human resources management. Most IT enterprises recently are in the fast growing phase, which are in urgent need of rebuilding their compensation systems fit for the characteristics of R&D staff. It has great theoretical significance and practical significance to research and design the compensation system for the R&D staff of the fast-growing IT enterprises.By reviewing and learning of previous relevant theories of the compensation system research results and the present research situation in home and abroad, this thesis conducted inquiries both towards R&D staff's compensation satisfactions and market compensation levels. It analyzed the original compensation system of R&D staff in ST Company and did a series of works based on the characteristics of R&D staff like job analysis, job evaluation, inquiring and designing the skill indexes and their weightings, conducting the analytic hierarchy process (AHP) and main-basic performance evaluation etc. Based on these works, the compensation system has been redesigned for the R&D staff of ST Company.Based on these works, this thesis formed the total design thread of compensation system for the R&D staff of ST company; posted the market-leading compensation strategy to meet the needs of the fast-growing IT enterprises' R&D staff; applied the main-basic performance evaluation method to the R&D staff's performance evaluation system; the workable design which applied the self-service benefits into the benefits system combined the characteristics of R&D staff and making a conclusion of five compensation strategic characteristics of the compensation system design for the fast-growing IT enterprises' R&D staff, which made the proposal of compensation system design have practicability and propagable significance.The conclusion of this thesis provides a good reference for designing the R&D staffs compensation system of the fast-growing IT enterprises. |
