Compensation management is an important part in human resource management. For a company, how to correctly handle the relationship between profit of the company and its employees and how to objectively, justly, fairly and reasonably distribute income among employees of the company have important significance for strengthening the competitive power and continuous development of the company. This paper studies and analyzes the current conditions of compensation system and compensation management in the staff hospital of ShuGuang Group Company. The purpose is to improve the imperfection in its compensation management system and thereby attract talents, maintain and motivate the work activity of medical employees. Taking compensation management theory as the basis, this paper mainly uses the following research methods: interview method—direct analysis of the problems in compensation management system; questionnaire method—analysis of issues that need improvement in compensation management system.The main results of study are as follows:The paper includes five parts. The first part is an analysis of the current condition of compensation management in the staff hospital of ShuGuang Group Company. The staff hospital of ShuGuang Group Company was established in early 2002, and through the joint effort of the whole staff, it has now developed into a modern and professional comprehensive private hospital that practices multi-subject cooperation and multi-project development. After analyzing the advantages and disadvantages of all kinds of resources and operational environment and operational system of the staff hospital of ShuGuang Group Company, in order to seek the optimal strategic choice for the development of private hospitals, the paper conducts SWOT analysis. Through analyzing the income conditions and the currently practiced compensation management of the hospital, it is easy to find that, compared with public hospitals, the organizational scale of the staff hospital of ShuGuang Group Company is small and the department setting is relatively simple, and the main problem the hospital faces is how to seek survival and development in the competitive medical market. The motivation mechanism to medical staff of the hospital of simply relying on title compensation and bonus can not adapt to the development need of medical industry and the currently practiced compensation system and compensation management plan mainly has the following problems: 1. internal irrational in compensation design; 2. lack of compensation competitiveness and brain drain brings unfavorable impact on the hospital; 3. lack of strategic analysis and thinking; 4. disconnect of performance compensation with performance; 5. lack of effective appraisal and assessment system; 6. simplicity of material benefits. Then the paper analyzes the root of the problems in compensation management of the staff hospital of ShuGuang Group Company, and finds out the following causes: 1. historical reason of hospital industry; 2. irrational internal distribution of compensation design and bad impact of equalitarianism; 3. lack of the awareness of compensation management; 4. lack of professional talent and the guidance related to compensation management.The second part is about earlier stage work of compensation management improvement design of the staff hospital of ShuGuang Group Company. First it analyzes the current condition of private hospitals, illustrates the current existence condition and future development prospect of private hospitals and puts forward that treating people as the center is the development route for private hospitals. Then it puts forward the theoretical foundation for optimizing compensation management plan of the staff hospital of ShuGuang Group Company, and external and internal factors that influence compensation policies of the hospital.The goal of compensation system design of the hospital is to set out the guiding rules of compensation system. Different compensation optimization goal determines the design of different compensation policies, compensation contents and compensation systems. The goal of compensation system design of the hospital can be used as the criterion to measure the success of compensation system of the hospital. And the goal of design of compensation system includes efficiency, fairness and legality three aspects.The third part is the core of this paper. At first it puts forward the thought of optimizing compensation system and compensation management plan of the staff hospital of ShuGuang Group Company. This part puts forward the specific solutions to the problems in compensation management of the staff hospital of ShuGuang Group Company, and it puts forward the strategic orientation, economy, embodying value of employees, motivational effect, relative fairness, external competitiveness, management feasibility, multi-party participation, and legal design principle of the compensation management improvement plan of the hospital and the work flow of the compensation system design.On the basis of the original compensation management system of the hospital, a compensation structure of"post compensation + technical compensation + performance compensation + bonus + material benefits"can be established. The goal of compensation system design of the hospital is to break down the equalitarianism and"Big Pot"concept of the old system, and to change the phenomenon of identical treatment for good and bad performance, and no division of responsibility, risk and technical skill, to mobilize the activity and work enthusiasm of medical staff by using economic means, prevent brain drain, actively meet the need of patients and serving society, and at the same time realize the benefit of the hospital and individuals.In the fourth part, the paper puts forward the specific implementation steps and items that worth the attention of people in compensation system and compensation management improvement plan of the staff hospital of ShuGuang Group Company, as well as the importance of the training of implementation personnel in compensation management system.The fifth part is the conclusion. It designs the compensation system and compensation management improvement plan of the staff hospital of ShuGuang Group Company, including principles in designing the compensation system and compensation management plan, design flow, and method of compensation management of the staff hospital of ShuGuang Group Company. At the same time, for the convenience of operation, it designs the implementation plan of compensation system and compensation management improvement plan of the staff hospital of ShuGuang Group Company, including principles of implementation, specific steps for implementation, items that worth the attention of people in implementation, as well as the training of implementation personnel in compensation management system.The status of this study is to establish a compensation system that conforms to development of the hospital and the operational rules according to its own features of the hospital. Compensation design is only the beginning of compensation management of the hospital, and compensation management is dynamic, continuous and systematic and is closely related to such hospital management system as performance assessment, and should be property modified and adjusted according to internal and external changes. Therefore, a scientific, reasonable and effective compensation system should be established in order to make compensation motivation produce continuous effect.This study illustrates the related content of compensation and compensation management from the aspect of many subjects such as management, and core technology based on compensation management is bodied in this paper in different degrees. As a demonstrative case of compensation solution plan, to design and improve the hospital-characteristic compensation management mode based on the specific environment of private hospitals, business need and human resource strategy of private hospitals has certain practical value for reference.
