Compensation system design is a complex system engineering, the state, enterprises, and it balances and adjusts nation, enterprise and employees interests. Compensation system design both considers the interests of current employees, and considers a long-term sustainable development; both considers the constantly raise level of employees income, and considers the plans of the total amount of wages; both considers the interests level of all personnel, and considers the cost of expenditure limits, both accords with national policies, laws and rules, and accords with the specific reality of enterprises. How we can improve the compensation system, persist the principle about priority to efficiency and consideration to fairness, to improve distribution system according to labor as the main, the coexistence of multiple distribution methods, establishing distribution principle according to contribution of labor, capital, technology and management and other production factors, and establish and improve the incentive and restraint mechanisms of income distribution. It is the major issues about every modern enterprise survival and development. This paper tries to resolve the problem of compensation management according to the research object about compensation system of Xi'an Aircraft Company.In the first, this paper discussed the research background, purpose and significance, elaborated on the importance of compensation study, discovered a clear research method, ideas and frameworks, and reviewed the compensation theory development history and the main compensation idea. Therefore, we can find the corresponding relationship between the development level of social productivity and compensation concepts, and discuss the compensation function and the principle of compensation system design. In the second, this paper analyzed the problems of current compensation system, organization structure, personnel structure and existent problems in Xi'an Aircraft Company. Then, this paper clarified the total thinking and principle of compensation system development and redesigning according to problems of current compensation system of Xi'an Aircraft Company and the request of compensation theory development. This paper still processed work analysis to kinds of stations, and selected surveyor's pole stations as station evaluation factors. After station evaluation factors of surveyor's pole stations and the convention of non-surveyor's pole stations, we found station value matrix to compare with different stations job and comparatively value, and designed compensation class and grade table with Xi'an Aircraft Company via compensation investigation.In the next, this paper developed compensation system to adapt to market economy and modern enterprise and to materialize station value and station performance, combination and predigested compensation cell, and optimized compensation structure. In the end, this paper clarified the advice and guarantee measure of Xi'an Aircraft Company compensation system to ensure to the running of compensation system and play a good role, thus it may guarantee inside and outside equitableness about the system, and incentive employees.
