Compensation Management is the crucial point and the central content in kinds of human resource management. This paper gives a systematical elaboration on these theories, which include performance appraisal, compensation management and knowledge worker management. We carry out detailed investigations on XCG Research Institute's performance appraisal and compensation system, find out existed problems and analyze the causes. Considered the XCG Research Institute is being on a system transition phase, we establish a suitable compensation management pattern.This paper is divided into three sections. The first part is to give a general elaboration about performance appraisal, compensation management and knowledge worker management theories;the focal point is the knowledge worker management's peculiarity and difficulty. The second part is to give an analysis on XCG Research Institute actual situation, from the questionnaire investigation among overall workers, we have found out the problems existed in XCG Research Institute compensation system and performance appraisal, the causes also give basis and hints to our new compensation scheme planning. The third part is based on the spot investigation data, firstly, according to XCG Research Institute knowledge worker peculiarity, using AHP, have constructed kinds of performance appraisal index adapted to different levels. Secondly, importing broadband compensation pattern and knowledge worker conception, using element score method, have constructed relatively integrated factor work score standard excel, defining the broadband compensation classes and compensation levels which based on different positions. Finally, considered different kinds of knowledge worker peculiarities, we have given detailed compensation structure planning according to XCG Research Institute three classes'knowledge worker, and make explanations to new compensation scheme execution.
