Under the great environment of financial globalization,the domestic banks are faced with the larger scope and deeper layer's competition. The lack of enthusiasm and great outflow of talents and generally low competitiveness are prevalent in Industrial and Commercial Bank of China,which is due to unreasonable salary system,resulting in low salary and motivation. The phenomenon not only affects the employee's enthusiasm and initiative,and personnel's stability,but also seriously affects the benefit and sustainable development of Industrial and Commercial Bank of China.Taking certain branch of Industrial and Commercial Bank of China an example,the paper first contrastively analyzes commercial bank's payment system abroad and home. Thinking that the Industrial and Commercial Bank of China should focus on long-term incentives and on abolishment of weakness and anatomy on this branch's current salary incent situation,meanwhile points out a series of defects:weak competition in the market pay levels,outstanding issues about internal equity,weak effectiveness of payment incentive,unitary regulation on salary,etc. Based on this,the paper gives some proposals:building a wide range of payment system,establishing a sound post system,improving employee's promotion and evaluation system,deepening reform of the salary incentives mechanism,focusing on long-term incentive,implementing cafeteria-system welfare plan.
