A Research On How 'the Four Driving Forces Model' Applied Into Motivating The State-owned Enterprises' Employees

The continuous development and maturing of China's market economy system makes the state-owned enterprises face survival of the fittest in the market economy like as other enterprises. To meet the increasingly fierce competition,the state-owned enterprises must change the management system under the planned economy and establish the market demand-oriented operation mechanism.So that the advantages of core resources can play fully to improve its market competitiveness, and enhance ability to resist risks. Since the nineties of last century, the Chinese Government has also introduced a number of policies to actively promote the reform of state-owned enterprises to facilitate their establishment of modern enterprise system. So the state-owned enterprise reform has become a historical necessity, but also a long way, which requires managers gradually to discover regular patterns,explore ways and accumulate experience in the strategic restructuring process.Currently, most state-owned enterprises have already experienced the difficult period of development.Now they are at a critical stage of transforming business strategy. However, in the rapid development process, the state-owned enterprises are confronted with many obstacles.The biggest resistance comes from the staff. The speed of the human resources development don't according to the pace of state-owned enterprises development.The traditional employee motivation is no longer adapt to the company's strategy.Because its shortcomings are deep-rooted historical problems, changes in relatively large it's quite difficult to change it. It has hampered the state-owned enterprises'rapid development seriously. Therefore, how to improve the motivation level of employee to raise the work enthusiasm and initiative of all the staff and how to improve the existing employees'motivation system of state-owned enterprises become the worthy subjects to research. In order to better understand the characteristics of the state-owned employees'motivation, this article applies the psychological meaning of motivation and further analyses the driving force factors that affect the employees'motivation.Harvard Business College's latest theory-'four driving forces model'is guiding for the article. The model describes that the behavior of people is originate in four driving forces. They are acquire, band, comprehend and defend. To meet the four forces of employees can fully meet the needs of employees. And they can improve the level of employees'motivation.The main part of the article uses the cases research method. A typical state-owned enterprise—D power supply company is to be the research object, and I designed the questionnaire from the four dimensions of motivation- satisfaction, commitment, engagement and intention to quit. Then I used the statistical methods to refine the driving factors and the method of analysis of variance to analysis how the individual factors impact on the employees'working driving force.We can know the individual performance on the level of staff motivation characteristics.By the weighted combination of statistical methods,we can summarize the problems of employees'motivation in the state-owned enterprises and analyze the causes of these problems at the macro level. Through the above analysis,we can understand the state-owned enterprise employee'motivation issue more comprehensively and deeply.After analysing the results of questionnaires and interviews, we conclude that the employees'driving force factors are different due to the diversity of individual factors.The demand for workers also produces a new change in the enterprise transition phase. At present, the root causes of insufficient incentives to employees is the company's current incentives do not match the real needs of employees.The concept of managers and the demand of employees are not consistent.Therefore,the incentive effect is not obvious. From the performance of drivering forces, The driving forces of state-owned enterprise'employees played more obvious department in the fair factors, development factors, team factors, target factors and participation factors.Managers should focus on these factors and combine in different individual characteristics of employees to meet the diverse needs of employees.The incentives which can not meet the needs would not make any sense.This finding further confirms that it's so necessary to explore the driving force of employees. Finally, this article proposed corresponding organizational leverage and specific measures according to the factors for each employee'driving force.On the issue of motivation in state-owned enterprises, many scholars in domestic have done a lot of research. The innovation of this thesis is that under the guidance of'the four force model'-the new theoretical model,I research the motivation problems origined from the driving force.According to it,I explore the system measures to improve the status of the employees'motivation. The thesis provides a work manner for improving the efficiency that the state-owned enterprises develop human resources in the transitional period.
