Nowadays the enterprises in China have been in a more and more complex and dynamic competitive envoriment. The only sustaining competitive advantage is the learning capability that you can learn more quickly than your rivals.So there is a need for deeper research on how the enterprises acquire competitive advantage through organization learning process.At the same time intellectual capital(IC) has recently attracted a growing interst from various management researchers,since in the new century intellectual capital(IC) has been in place of land, physical labour and financial captal,as the chief resource for enterprise development and social and enterprise value creation.The relationship between organization learning(OL), intellectual capital(IC) and organizational performance(OP) was rarely discussed.So the main purpose of the present study was to explore the relationship among enterprises'OL, IC and OP in the context of Chinese knowledge firms and to analyze the effect mechanism among those variables and their factors.The research implications for enterprise management in Chinese knowledge firms' context were elaborated.We divide our study into two periods, in the first period we adopt the methods of semi-structural interview and case study, in the purpose of examing the OL and IC qualitatively and validating the rationality of the supposed model to lay a foundation for the following quantitative study. In the second period, we adopt the method of questionnaire research. On the basis of 267 questionnaires valid, we make exploratory factor analysis, confirmatory factor analysis, correlation analysis, regression analysis and analysis of variances. The study indicates:①In the knowledge firms there are two different types of organization learning process: explorative learning and exploitative learning. Explorative learning is featured as experimentation, information collection and analysis.Exploitative learning is featured as education and training and information diffusion.②By contrasting the three-dimension model and the four-dimension model,we find the result proved the model of intellectual capital(IC) structured by four dimensions of human capital(HC),structure capital(SC),innovation capital(InC) and relation capital(RC).③Both explorative learning and exploitative learning had significantly positive effects on IC,and exploitative learning had more significantly positive effects on HC and SC.④Both IC and each of its dimensions had significantly positive effects on OP.⑤Both explorative learning and exploitative learning had significantly positive effects on OP and the effect of OL partially through some dimensions of IC. We find the effect of exploitative learning on OP partially through IC, the effect of explorative learning and exploitative learning on OP partially through innovation capital and relation capital.The result didn't prove the moderating effect of SC.⑥Tacit knowledge strategy supported mediating the relationship between exploitative learning and SC as well as explorative learning and innovation capital.⑦Some dimensions of OL and IC were different in different stages and scales.Neither OL nor IC was significant different under different ownship.Finally, we probe into the theoretical development, practical significance and inspiration to enterprise management from the study, and point out the limitations of the study and the direction for future research.
