As a new management technique,psychological empowerment attaches importance to business and theory fields.Psychological empowerment and work attitude has already caused the research interest of our scholars.Paternalistic Leadership is based on Chinese traditional culture and different from western leadership theories.It is a basic character of organizations in Chinese culture.Organizational citizenship behavior refers to the individual behaviors that are discretionary,not directly or explicitly recognized by the formal reward system,and more and more valued by the managers.This research,on the base of commenting relevant concepts,theories and current situation domestic and abroad of psychological empowerment,organizational justice,paternalistic leadership and organizational citizenship behavior,finds that some scholars have already done some studies and have obtained the certain research results in these fields,but does not have the scholar to discuss psychological empowerment,in a unified frame and its intrinsic function mechanism between organizational justice,paternalistic leadership and organizational citizenship behavior,in addition,mostly the literature materials all discuss the relations between psychological empowerment and other variables.Therefore,this research adopts existing questionnaire,regards enterprise staff as their research objects,with the help of the statistical of SPSS13.0,adopts Descriptive Statistics,Independent Samples T test,One-Way ANOVA, Correlation and Multivariate Regression Analysis,probes into inherent function mechanism among psychological empowerment,organizational justice,paternalistic leadership and organizational citizenship behavior.In addition,analyzes the demography variables' influences. The main research conclusions are as follows:Firstly,the male employees perceive more authoritarian leadership;The male employees have more self-determination;Single participants perceive more benevolent leadership, authoritarian leadership,organizational justice and impact;The younger employees perceive more benevolent leadership,authoritarian leadership and impact;Employees of privately own enterprise perceive more psychological empowerment and represent more organizational citizenship behavior;The less the employee's work year,the more the employees perceive paternalistic leadership,organizational justice,impact and protect organizational resource.Secondly,organizational justice,paternalistic leadership and psychological empowerment are positive correlated significantly;Benevolent leadership,moral leadership and organizational justice are positive correlated significantly,but authoritarian leadership and organizational justice are negative correlated;Organizational citizenship behavior and organizational justice, paternalistic leadership,psychological empowerment are positive correlated significantly. Thirdly,organizational justice significantly affects psychological empowerment and organizational citizenship behavior;Psychological empowerment significantly affects organizational citizenship behavior;Psychological empowerment plays the intermediary role between organizational justice and organizational citizenship behavior.Fourthly,benevolent leadership significantly affects psychological empowerment and organizational citizenship behavior;Psychological empowerment plays the intermediary role between benevolent leadership and organizational citizenship behavior.Fifthly,moral leadership significantly affects psychological empowerment and organizational citizenship behavior;Psychological empowerment doesn't play the intermediary role between benevolent leadership and organizational citizenship behavior.Moral leadership directly affects organizational citizenship behavior.
