| With the rapid development of new energy technology, new material technology, network communication technology and biotechnology as the representative of the rapid development of high technology, the traditional industrial technology is being gradually replaced; human society has entered a new era of knowledge economy. In the era of knowledge economy, the competition among enterprises is becoming increasingly fierce. The key to survival and development of enterprises in the fierce market competition is to create competitive products and technology through continuous research and innovation activities. In these R&D activities, the high quality R&D staff that has the knowledge and masters the skills is the core element of enterprise competitiveness. They are the basis and key to enhance the competitiveness of enterprises and take the important task of enterprise R&D activities. R&D staff is typical knowledge worker. They are the core of enterprise competitiveness and also the focus of enterprise human resource management. How to effectively manage the knowledge workers, explore their innovation ability and potential, improve their motivation and sense of responsibility, is the focus of human resources in high technology enterprises.Firstly, the definition, characteristics, working characteristics and the needs characteristics of the knowledge workers are briefly introduced in this paper through the literature research method. The classical motivation theory is briefly introduced and reviewed, including the Maslow’s theory of hierarchy of needs, Herzberg’s two factor theory and the theory of goal setting theory...etc. Through the review and analysis of the recent research on the knowledge workers’ needs and motivation method, the effective motivation of the knowledge workers’ formulation is summarized, mainly includes material motivation, work motivation, organizational motivation, promotion motivation, career development motivation and combination motivation. And these will be the theoretical basis of this study.In the case study part, this paper first introduces the general information of A company, industry background, human resources status of CT R&D Department. The company’s current R&D staff motivation methods are briefly introduced. The R&D staffs motivation satisfaction situation was investigated using the questionnaire survey method. Through the data analysis, find out the problems of the R&D staff motivation. The causes of these problems are briefly analyzed. Subsequently, under the guidance of the relevant theory and combined with the actual situation of the company, from the staff work motivation, staff training, employee career development and performance evaluation and other aspects, proposed a set of R&D staff motivation improve method to help the company to better motivate the R&D employees and improve motivation satisfaction. Hope this study could also be a reference for other high technology enterprise to improve the motivation of R&D staff. |
