With the rapid development, Chinese economy competition is becoming increasingly fierce. People have to bear more and more pressure. Work and life pressure is becoming a serious psychological problem which resulted in a decline in the quality of life and also affects the organization performance. Since the 20th century, Employee Assistance Plan (EAP) which is popular in western countries, has been very fruitful in the aspect of ease psychological problems and played a big role to improve organizational performance as well. In recent years, the domestic enterprises gradually began to study the application and get some theory and practical experience, but there is still lack of systematic research on the application because of the different cultural background, concept and so on. This dissertation will focus on the application in photovoltaic industry and to explore the application during organizational changed with the purpose of harmonious labor relations, pressure relieve, occupation career planning and other aspects.T Company has experienced dramatic changes in the photovoltaic industry since it found. It changed from the stage of rapid development with government high subsidies to the industry overcapacity, and cracked down by anti-dumping& anti-subsidy policies from America and the EU. In order to maintain competitive advantage, the company not only improved competitive advantage with creative technology, but also by maintaining the stability of the talent team to improve the organizational performance which request the enterprise to change and improve the management of job stress, separation rate management, career planning, and the construction of enterprise culture, etc. Therefore, on the basis of studying the experience of the domestic and foreign EAP about practice experience, T Company would try to explore its own EAP practice which would be helpful to realize the sustainable development both for enterprise and employees.This thesis describes the scheme, the content, the assessment and the forecast effects of EAP, and gives the improvement suggestions from reference and learning the practice and academic achievements, which analyzed the employee working pressure increasing, lack of career planning, the brain drain and internal communication problems during the operation circumstance changed in T Company by questionnaire survey and comparative analysis method with the research of the academic achievement through the relevant practice reference and study at home and abroad.This thesis mainly consists of seven parts:the first part is mainly introduces the background and significance of the thesis, research method and whole framework. The second part is mainly to summarize the related basic theoretical knowledge and papers at home and abroad and analysis the situation of domestic and foreign research The third part is the analysis of T company’s management situation, employees structure and job difference and conclude the problems and confusion of employees management by face-to-face interview and survey. The forth part suggest the application plan, including principle, goal, procedure, model and resource guarantees. The forth part expounds the application practice of EAR The sixth part is to discuss and forecast assessment for effect of EAR The seventh part puts forward suggestions for the further improvement and development.The dissertation studies the following significance:firstly, the author hopes to create a harmonious labor relations, to ease the working pressure, improve the employees’ enthusiasm and happiness through the application of EAP; secondly, occupation career planning, enhance employees competency, promote the organization performance and overall competitiveness through the application of EAP; finally, the research lessons will be positive significance for building a harmonious labor relations, enterprise culture construction, strength for human resources management and common growth for both employees and the enterprises.
