Having already become the new era of key capital of supporting enterprise's operation gradually in the intelligence capital, key staff are undoubtedly the motive force source to make enterprise's key competitiveness . Though the domestic and international scholar have already realized key staffs high value creativity progressively , but still lack enough attention , especially domestic enterprises in practice. With the further promotion of reform and opening-up, the most important transition is robing to talents after the overseas enterprise beaches in China, especially key talents of enterprises which causes talents of enterprise of our country to outflow one after another. So how to attract and keep key staff through salary-design is becoming a urgent subjects to domestic enterprise.The traditional salary is based on detailed assessment to the post, it is a science feasible design method to whose outstanding achievement can be quantized in short time . But contributing to enterprises of key employee is secular, and lack the corresponding market price and find the mechanism, thus will encounter a lot of difficult points in the mode design of the traditional salary. In order to solve this difficult problem, the design model of salary based on niche innovatively is proposed in this text, which introduces the thought of the niche in ecology in manpower resources management for the first time and proceed from individual to design the salary.Based on the theory of niche and salary theories, key staff is defined, the evaluation system of its niche is provided preliminary qualitative is analysised, and the demand state of salary based on niche is found in this text. Then the double modes salary system for key staff is designed. The analysis of case is the extension and inspection of the theory. In the case analysis, firstly, in order to confirm the level of the wages we have carried on the quantitative assessment to the key staffs niche value in case enterprises, and set up the corresponding salary structure model based on niche value, given the niche value and corresponding linear functional relation of wages level contrasting prices according to the market. Secondly, it simply describes welfare and stock right, salary and short-term salary, regular salary and risk income ,economic salary and non-economic salary to solve the encouragement of the system of the salary and restraint problem effectively. In a word , The brand-new salary design method has stronger directive significance, to domestic enterprise to manage key staff.
