As one of the most important strategies, the logistics industry is developing rapidly along with the opening up of Tianjin Binhai New Area, which makes the extremely lack of professional talents in logistics. Mean time, the service time of logistics employees, especially the main employees in service turns shorter and shorter with their frequent job-hopping day by day. Many logistics enterprises are wanting in talents.Main employees are important for logistics enterprises in market competition, they have the key knowledge and skills, high turnover rate increases the management difficulties and costs, in that case, the organization will lose its core competencies. Therefore, the goal and value of this study is to increase corporate cohesiveness, improve corporate performance, reduce the management costs on outflows, as well as keep the corporate core competencies, by reducing and obliterating the avoidable outflow of main employees, improving the employee's loyalty.Therefore, in this research, the author starts with the job-hopping events of AP logistics center, collects data by questionnaire survey and face-to-face(or telephone)interview, analyses factors of main employees'turnover according to current organizational behavior researches, and then advices suggestions and plans on main employee-keeping, helps enterprise to improve the management level and performance.At the beginning of this thesis, the author introduces AP logistics center MT corporation as well as its outflow of main employees, bring up the question for research; And then, relative turnover researches and policies are reviewed, key factors are chosen for build analyze models according to the case in AP logistics center. Whereafter, the outflow events are analyzed based on turnover models, the factors that cause the outflow are found, in this part, questionnaire survey and face-to-face(or telephone)interviews gather the data; Next, according to the model and analyze, countermeasures are raised on keeping a reasonable turnover rate for AP logistics center in different management degrees, which shows the interior relativity of management, including corporate culture, employee's job satisfaction, the payment and motivate, etc.; Based on the results above, the conclusion and starting plan are obtained. The countermeasures for keep a reasonable turnover rate are stated systematically. The research findings are checked by the starting plan, which makes the plan feasible, meanwhile, the technical tools and methods used in the theses are summed up.
