University is the place where the talented are gathered and is also the cradle where the talented aretrained. University teachers are the core resources of the school development, so how to introduce, cultivate,maintain, and develop the resources of university teachers is the essence of university development. Today,however, there are many problems among the teachers in Chinese colleges and universities, for example,many colleges and universities did not form a thorough cycle mechanism of talent selection, cultivation andemployment; the wages and welfares are low; working environment can not meet the needs of teaching andresearch; the system of teachers’ cultivation, assessment and promotion is imperfect; in the process ofteachers’ management, authority and obedience, management and control are emphasized; emotionalbidirectional exchange and communication is lack, so is the mental stimulation. Therefore, in the currentsituation it is urgent to strengthen the research of the teachers’ incentive management.American psychologist, Herzberg holds that according to their incentive functions, the positive factorsthat affect human beings can be divided into hygienic factors and incentive factors. Hygienic factors andincentive factors compose a two-factor theory, which plays an important referential role in the incentivemechanism for university teachers.The referential significance of the two-factor theory prominently manifests on the comparability of theobjects of the study, for its objects are the engineers and accountants, most of whom are well educated,skilled, have a relatively stable income and possess a corresponding social status. The teachers of ourcolleges and universities are skilled professionals, who have a relatively stable income and possess certainsocial status. From the point of the nature of labor, the accountants and engineers of the college teachersalso belong to the mental work, which is comparable. In this dissertation, two-factor theory is thetheoretical basis for the college teachers’ incentive management.This dissertation using standard research methods to comb the related incentive theory demonstratesthe overview of the contemporary incentive theory research; then, by the method of combining theory andpractice, it studies the application of two-factor theory to the college teachers’ incentive management,compares and analyses the hygienic factors and incentive factors in the domestic and foreign university teachers’ incentive management. Finally, through the method of further analysis and summary, it points outthe problems in the teachers’ incentive management, and gives advice to improve the college teachers’incentive management.This dissertation is divided into five parts: the first part is the introduction, including researchbackground and significance, literature review, the basic ideas, research methods, innovations anddeficiencies; the second part describes the main content, basic concepts and its limitations of the two-factortheory; the third part based on the theory of two-factor analyses the hygienic factors and incentive factors inthe university teachers’ incentive management; the fourth part compares and analyses the hygienic factorsand incentive factors in the domestic and foreign university teachers’ incentive management; the fifth partpoints out the problems and gives advice on the university teachers’ incentive management; the sixth partpoints out the innovation and deficiencies of this dissertation.The innovations of this dissertation: on the basis of reviewing the related incentive theory, thedissertation analyzes the main contents, basic concepts and the limitations of the two-factor theory. Byanalyzing occupational characteristics of college teachers, in terms of teachers’ salaries and welfares,management policies, working environment, it analyzes hygienic factors of university teachers’management; in terms of the promotion, teachers’ cultivation, evaluation, democratic management andother aspects, it analyzes incentive factors of university teachers’ incentive management. Based on thetwo-factor theory, the dissertation compares and analyzes the hygienic factors and incentive factors in thedomestic and foreign university teachers’ incentive management, points out the problems in the teachers’incentive management, and gives advice to improve the college teachers’ incentive management.
