In china, independent college appeared and developed rapidly under thecircumstance that higher education is changing from essence education to commoneducation. Independent college is powerful and become an important part of the highereducation in China. Teacher is the most important resource of the colleges and is thecentral elements of survival and sustainable development of the independent colleges.But nowadays young teacher is the main resource of the full-time teachers ofindependent college. But because of many reasons, they often change their works. Sohow to satisfy young teachers and meet their needs and excite their enthusiasm are theimportant factors for independent college develop healthily. How to improvethe satisfaction of young teachers of independent colleges; How to help them attractand retain talents; How to inspire young teachers’ working enthusiasm are the keyissues which related to the healthy and steady development of the college.College Q is a young college, at the same time the geographical position is remote.The problems how to keep the young teachers and how to motivate the young teachersare extremely difficult and at the same time has the particularity on incentivemanagement of young teachers. This paper used the Two-factor theory of FredrickHerzberg as the theoretical basis based on the application of two-factor theory toknowledge workers. Analysed the hygiene factors and motivational factors which beenused to motivate their young teachers who worked College Q to find out the advantagesand disadvantages of those factors. Finally, I would like to find a better way tomotivate and keep those young teachers and then help this independent college develophealthily.
