Nowadays,China is in the first year of the 14th Five-Year Plan.The plan clearly states that the development of higher education should conform to the new situations and new requirements.It also emphasize that improve the quality of education as first and accelerating the pace of building first-class universities and first-class disciplines.Young teachers in the universities are the major force in talent training and scientific research.The sound incentive system of universities can fully inspire the teachers’potential and stimulate the teachers’ motivation and promote their growth.Under the strict evaluation system,the survival pressure from the young teachers has sharply increased,and the job satisfaction has declined at the same time.Besides,under the background of system reform,how to improve the incentive mechanism of young teachers and build bridges for teachers’development is significant for stabilizing the talent teams,maintaining the vitality of talents,and building the effective interaction between universities and teachers.As one of the most concentrated area of first-class universities,Beijing has unique attraction for talents.Taking Beijing A university as an example,this paper divides the need factors of young teachers at work into incentive factors and health care factors using literature method,questionnaire method,and interview method according to the standard of two-factor theory.With teacher job satisfaction as the middle Variables,it deeply analyses and summaries the current situation of teacher incentive satisfaction.Through the statistics and analysis of survey data,we think that the teachers of A universities have high quality as a whole.What’s more,the university forms the good interpersonal relationship,the normative profession and the suitable Teacher Development Center,which offers more chances for teachers to achieve themselves,and the training system of teachers has improved greatly.It is concluded that the dissatisfaction of young teachers in A universities is mainly in the aspects of low job accomplishment,low salary,insufficient benefits,poor scientific research environment,and unreasonable professional title evaluation system.In order to solve these problems,some advice are proposed combining with the special regional conditions and the basic characters of the young teachers from the universities in Beijing.Firstly,strengthening the incentive mechanism at work to enhance the sense of work accomplishment.Secondly,optimizing the salary and welfare system to strengthen its health care function.Besides,improving the scientific research incentive system and enhancing the quality of scientific research results.Finally,implementing the reform of the assessment and evaluation system to reduce promotion pressure.
