During the three decades of reform and opening-up, especially in this century, China’s higher education career has made great development, which the number of schools and students have a sharp growth and the construction of teachers’ team also made great achievements. however, there are some shortcomings of university teachers, such as the quantity of is not enough, backbone personnel rate is low, the structure of age, degrees, majors is unreasonable, excellent talent is not quite stable, so the construction task is still heavy. Young teachers already accounts for most of the college teachers, their quality not only directly affect the schools,the future of the teaching and scientific research quality, but also potentially influence the students’ outlook, philosophy and value view. Improving the quality of higher education is the inevitable requirement and the key to the construction of teachers’ team.In this paper, the demand theory, the incentive theory, justice theory wile be used, firstly I introduce the young teaching team’s basic situation of general university in Shaanxi, then select several representative universities young teachers as investigation object, investigate and analyze present situation and existent problems of this group as well as the reason of it. This paper mainly discusses situation of college young teachers and put forward the practical suggestions.In this paper, the research methods mainly in two ways:First, the questionnaire, use the questionnaire to understand the current situation of Shaanxi universities in general young teachers, in-depth and detailed analysis of the characteristics of the team at this stage. Second, the interview, interviews with some of the young teachers, old teachers, the person in charge of teaching and research units as well as the person in charge of the school management authorities to understand the current situation of young teachers, the views and opinions of the old teachers and leaders of the unit, school and government construction of youth measures of teachers. Besides, I use print and electronic media to collect information, analyze, so as to grasp the current progress of the study and the inadequacy of the selected theoretical perspective of this study content and method of this study accumulated theoretical basis for an entry point. Article as a whole is divided into three sections:first chapter as the first part describes the background to the study of related concepts, the theories and research methods; second, third, fourth chapter as the second part, through the investigation interviews, understand the status of the young college teachers in Shaanxi, in-depth analysis of problems, reasons, problem-solving, team-building recommendations. The conclusion as the third part of this article is a summary of the entire study.
