Since1980s, with the vigorous development of the market-oriented economy, society has put forward higher requirement for the tertiary education. At present, Chinese gross enrollment of the tertiary education has exceeded24%in the era of popularized tertiary education. Under the circumstances, the independently-run colleges which are established by general universities and non-governmental sectors emerged and became an important part of tertiary education system. Full-time teachers of the independently-run colleges are the key to improving the educational quality and helping the colleges to win in the competition. It has been an important subject faced with the independently-run colleges that how to recruit, train and retain high-quality teachers, and how to motivate teachers’ initiative and enthusiasm. The solution is to establish a feasible and reasonable motivation system, which, in turn, forms the nucleus of the independently-run colleges’ long-term development strategies.The paper concerns motivation theories both at home and abroad,together with practical experience of motivation system construction among higher education teachers. Based on the above-mentioned researches, the paper adopts such research methods as questionnaire-investigation, in-depth interviews and literature review to investigate the faculty motivation system of Ren’ai College, Tianjin University. Through the processing and analysis of the surveying matters and collected data, the paper summarizes such existing problems of Ren’ai faculty motivation system as imperfect evaluation system, unreasonable salary system and inadequate grooms mechanism, moreover, it explores the corresponding causes. Accordingly, the paper puts forward feasible construction scheme characteristic of Ren’ai full-time teachers, including combining performance evaluation system with evaluation indicator system establishing impartial and scientific salary system, implementing perfect recruitment program and faculty cultivation system enhancing faculty cohesion associated with improving faculty living conditions, developing campus culture construction and conducting periodic satisfaction survey.Due to lacking of effiective and long-term motivation system, the present management of the independently-run colleges seriously restricts full-time teachers’ initiative and enthusiasm. Hoping this paper can provide some references for the independently-run colleges to establish the fully integrated motivation system which works both physically and psychically.
