With a lot of relevant literature about job satisfaction and employee motivation and brain drain phenomenon, and last combined with the Beijing Railway Bureau personnel management mechanism and working satisfaction, the paper analyzed current railway working satisfaction deeply, with that, the paper can enrich the theory object of the theory, and have certain significance to explain brain drain phenomenon of railway enterprises in china, at the same time, by deeply analysis and design of incentive mechanism, the paper has guiding significance of improving employment system and constructing a reasonable human resource management system.(1) Introduction. With related literature review and analysis of job satisfaction and motivation, based on deeply study of previous research method and case, also combined with the background research, the paper put forward significance and main research contents, ideas and innovation of the research.(2) General excitation situation of railway enterprises. With the analysis of the bureau organization and personnel structure, the paper discussed present situation of human resources management of Beijing railway enterprises.(3) Employee satisfaction. With the deeply analysis of Beijing railway enterprises human resources, we criticized the current employee job satisfaction, also with further quantitative analysis of the evaluation results and the influence degree of job satisfaction factors, so that we can provide basis for the subsequent chapters.(4) The improvement of employee incentive mechanism. With the analysis of above chapter, the paper discussed the factors which satisfaction score is lower, we put forward improvement measures to guide railway enterprises, and improve personnel employment mechanism, so that it can provide staff job satisfaction and loyalty.Finally, with the research of present Chinese railway enterprises, and the research results, in order to make improvements for railway enterprises, we suggest:establishing fair and reasonable salary system, strengthing the training, establishing fair competition mechanism for the promotion, and enhancing welfare.
