With the global competition becoming fierce, Survival environment of the enterprise becomes unstable, Sustained reform to cause internal structure of the enterprise become complex. The practices illustrate that the ethics plays more and more important role in enterprise management. This study takes enterprises from China’s actual conditions, takes affective commitment (AC) as the mediator to explore the intrinsic of Ethical Leadership on Organization Citizenship Behavior (OCB), And tests the effects of AC as the mediator.This study takes investigation on ethical leadership, organization citizenship behavior and affective commitment of the theoretical and empirical research. In the theoretical study, by systematically analyzing relevant researches, This study summarizes the definition, structure, measurement of the three variables. On this basis, the paper constructs a preliminary theoretical model of this research. In the empirical study, basis on the research of the three variables at home and abroad, as well as relevant literature, we design preliminary questionnaire of ethical leadership, organization citizenship behavior and affective commitment, the paper used exploratory factor analysis (EFA) to build preliminary model, and prove the model with confirmatory factor analysis (CFA) to get the final model. Finally, this paper made a research on the relationship of ethical leadership, organization citizenship behavior and affective commitment.Empirical study shows that the measure of three variables has good reliability and validity. The Psychological structures of ethical leadership consists of3factors, which were respectively named as character, empowerment and motivating, collective motivation. The Psychological structure of affective commitment consists of1factor. The Psychological structure of organization citizenship behavior consists of4factors, which were respectively named as Initiative Behaviors, Helpful Behaviors, organization loyalty, Making Suggestions. Two dimensions of ethical leadership, which are character, authorized encouragement, have a significant impact on affective commitment. Affective commitments have a significant impact on OCB. Two dimensions of ethical leadership, which are authorized encouragement and collective motivation, have a significant impact on OCB, affective commitment partially mediate the relating between them. Affective commitments fully mediate the relating between character and Helpful Behaviors fully mediate the relating between character and organization loyalty.
