In the severe market competition, the enterprise which have high performancecan get the considerable development, the knowledge workers as the most importanthuman capital, their performance affects the performance of the enterprise directly, somore and more organizations will give the knowledge workers more support andattention. Perceived organizational support can stimulate recognition and attachmentof the employees of the organization, make it with greater enthusiasm and morepositive work to return organization, which can improve the work performance. Somestudies found that psychological capital as a positive mental ability, could be affectedby perceived organizational support. At the same time, other research found thatpsychological capital can influence the job performance directly. It can be speculatedthat employees’ psychological capital may play a mediating role in the effect ofperceived organizational support to the job performance. Because the existingresearch do not involve three variables directly, and there is no direct research forknowledge workers, therefore, it is necessary to psychological capital as the entrypoint to explore the relationship between perceived organizational support and jobperformance.It not only can enrich the research about the relationship betweenperceived organizational support and work performance, but also can providemanagement advice for improving performance to the enterprise.This paper first reviews the previous research achievements, then put forward theresearch hypothesis, and constructs research model of the perceived organizationalsupport, psychological capital and job performance. Empirical research reference toprevious research way and the questionnaire. Factor analysis get the psychologicalcapital of five dimensions and working performance of two dimension; Descriptivestatistics analysis found that perceived organizational support, psychological capitaland its five dimensions, working performance and its two dimensional level is on thehigh side. The results of variance analysis showed that perceived organizationalsupport of knowledge workers show significant differences in the marital status,degree, age, the nature of the work and work experience, psychological capital andjob performance displays the significant difference in gender, marital status, degree,age, the nature of the work and work experience; Correlation analysis results showedthere is positive correlation among perceived organizational support, psychological capital and job performance; Regression analysis get the regression equation ofperceived organizational support to the job performance, the regression equation ofperceived organizational support to the psychological capital and the regressionequation of psychological capital to job performance. Finally we check theintermediary effect of psychological capital in the influence of perceivedorganizational support to job performance, the result showed that psychologicalcapital of knowledge workers is fully mediated between perceived organizationalsupport and two dimensions of job performance.Based on empirical research conclusion, from the perceived organizationalsupport, psychological capital intermediary function and the individual differences ofknowledge workers, the paper finally puts forward to proposal for improvingperformance, and hope can provide reference to the enterprise for the management ofthe knowledge workers.
