In1994, the government promulgated the "Provisional Regulations on State Civil Servant", which marked the merit system in China was formally established. Since then, the governments adopt the unified examination and interview for the civil servant recruitment. So a large number of young people who are interested in the work of government enter the civil service through test selection, including a number of university graduates. Graduates play an important role in the work of government. However, how is the university graduates’adaptability of their work who are from the school to the government especially to the township government. how do they speed up their process of adaptation? These problems don’t be attracted sufficiently by the government and academic circles. The paper is guided by work adjustment theory and organizational socialization theory. The qualitative inquiry method is be used. The two cases which are elected are researched to know new township civil servants’ situation of adaptation and explore new township civil servants’model about the process of adaptation. Besides, the paper summarizes the township civil servants’ difficulties about work adjustment and the factors affecting the work adjustment. Then the recommendations which can accelerate process of work adjustment are proposed. The paper provides a reference to new township civil servants’self-adjustment and strengthen of their adaptation.The paper is divided into six chapters:The first chapter describes the research origin, research significance, literature review and designs the scientific research programs:firstly, the research objectives and research questions are clear. Secondly the narrative inquiry method is identified, the appropriate samples are selected through purposive sampling, materials are collected by the interview method and analyzed by Lieblich’s model of narrative analysis, at last, the pattern of written is the combination of the categorization and contextualization.The second to third chapter classifies important life events by the interview and shows the two hero’s life story in chronological order. The forth to fifth chapter is the main research questions of this paper. First of all, on the basis of analyzing new township civil servants’process of adaptation, the paper discovers that there are two main models:the ups and downs model and the steady increase model. Then it analysis the difficult aspects of township civil servants’work adjustment:work environment, work tasks and social cultural. The work environment includes the management of bureaucratic system and closed working environment. The work task shows the grass-roots and the cumbersome nature of the tasks. Social culture comprises official communication culture and smallholder thought in villages. Addition, this article explores the main factors that cause the township civil servants aren’t suited to their work from personal and organizational perspective. The personal aspects include the drop of the work expectation, the lack of professional competence and personality traits. The organizational aspects are the unreasonable career management and low effectiveness of boarding training.The sixth chapter is the concluding part of this article. The chapter proposes suggestions to speed up the township civil servants’adaptation process:In the organizational aspects, relevant government departments should strengthen the township civil servants’the management of adaptation, improve the township civil servants’boarding training system. In the personal aspects, students actively obtain job information, expect the work justifiably, enhance learning and practice, and improve their professional competence.
