With the economic and social development, the pace of life is faster and faster, meanwhile, people are always faced with increasing pressure. A number of studies have shown that job burnout has become an important issue in the working pressure research. According to the investigations showed that Chinese IT industry is one of the most stressful industries, the burnout of IT staff is more serious, which directly affects the efficiency, physical and mental health and organizational performance of the staff. Therefore, it is significant to study the IT staff job burnout problems and propose effective interventions.This study reviewed the theory of role conflict, cognitive dissonance, and resource conservation. On this basis, this thesis constructed the theoretical model of work-family conflict, emotional labor and job burnout, which IT staff as the research object. The model included three variables, and they are work-family conflict, emotional labor and job burnout. Work-family conflict includes the work affecting the family and family affecting the work the two sub-variables; emotional labor includes the surface acting and deep acting the two independent variables; job burnout includes emotional exhaustion, alienation and low professional efficacy the three sub-variables. Mainly research the effect of work-family conflict on job burnout, and mediating role of emotional labor between work-family conflict and job burnout.On the basis of investigation data on IT staff, this thesis made use of the SPSS17.0Software doing exploratory factor analysis, single factor variance analysis, correlation analysis and regression analysis, and verified that the two dimensions of the IT staff’s work-family conflict have varying degrees of influence on the three dimensions of job burnout, which the work affecting the family has the strongest influence on job burnout, family affecting the work also has a significant effect on job burnout. Overall, the influence of work-family conflict to emotional exhaustion, low professional efficacy and alienation gradually weakened. At the same time, emotional labor played a partial mediation role between the IT staff work-family conflict and job burnout. Two dimensions of the work-family conflict have a significant positive effect on the surface acting and a significant negative effect on the deep acting; the surface acting of emotional labor has a significant positive effect on the all dimensions of Job burnout, and deep acting has a significant negative effect on them. Finally, the hierarchical regression results verified that the IT staff work-family conflict have a significant effect on job burnout throughemotional labor’s mediation.Through empirical research, this thesis considers that IT companies should pay attention to employee’s job burnout, and propose intervention strategies from the perspective of the work-family conflict and emotional labor. The enterprise also should establish the diagnosis and prevention mechanism, in order to reduce employee’s job burnout and improve employee’s job satisfaction and organizational performance.
