All high star hotels are now focusing on how to improve their staff’s work engagement. By doing a lot of literature research, this paper discovers that the organization atmosphere is the antecedent variables of work engagement. And the high star hotels also pay a lot attention to organization atmosphere itself. Therefore, this paper studies the organization atmosphere’s effects on staff’s work engagement by taking the examples of some star hotels in Changsha, and hopes to give some advice on the management of improving the staff engagement in the respect of the organization atmosphere.First, this article determines two measurement scales on the basis of the studying the related research:hotel organization atmosphere and staff work engagement. After taking the test, the two measurement scales have been modified simply.Then, it analyzes the formation mechanism of hotel organization atmosphere affecting the staff’s work engagement, and proposes hypotheses, and builds conceptual model and then formally surveys employees in high star hotels in Changsha by using modified questionnaire. After that,the questionnaire has to be empirically analyzed, and the conceptual model has to be inspected and corrected. By analyzing the factors about the scale of organization atmosphere, it found that organization atmosphere variable contains six dimensions:rule clarity, supervisory support, job autonomy, career development, interpersonal relation and warm care. And after analyzing the factors about work engagement scale, it found that the work engagement contains three dimensions:vigor, dedication and absorption. Through the analysis of SPSS software reliability, validity, relationship and regression, it concluded that organization atmosphere significantly influenced the work engagement in three main aspects:the vigor, the dedication and the absorption.Finally, on the basis of the conclusion, this paper suggests that the managers in high star hotels in Changsha should make efforts on some aspects of organization atmosphere which will improve staff’s work engagement. And it also points out the innovations and limitations of the study and makes some research prospects.
