The significance of research and development (R&D) personnel in a certain institution has never been highlighted as it is now. However, the question is that how to manage the talents and make full use of their wisdom and technology. New drug R&D is my concern because it is my speciality related area. In this project, it is quite important to know the factors which affect the efficiency of team members in drug R&D, so as to promote rapid, healthy and well-organized development of team and their organization. For this purpose, we have tried to explore mechanism study of talent encouragement.In this thesis, I collated and reviewed incentive theory, knowledge innovation incentive theory, and set up a scientific and rational system of surveys on the A Institute covering200members who pursued drug R&D. The questionnaire and survey results was analyzed and compared with the previous theoretical studies. For questionnaire design,33motivation items was designed which deals with three types of factors: motivating factor resulted from work itself, the working conditions of the incentive motivational factors and self-realization. In addition, personal background such as age, education and working experience and so on may have influences to some extent, thus these factors were also designed in a questionnaire. The survey data was analyzed by SPSS statistical software. During this process, the above three types of factors together with personal background were organized and carefully inspected. The results showed that personal background has a significant influence on personal value (p<0.01). Whereas, the degree of being motivated is also influenced to a lesser extent by salary (p<0.05).This study revealed that personal value pursuit is the most important factor which positively correlated with the extent of encouragement. Therefore, strategies for the purpose to improve personnel themselves will be beneficial for new drug R&D. This conclusion may provide some suggestions for the institution in this field.
