Employees’ work-family conflict will bring a range of negative impact on their work and family, which has also become a hot topic of organizational behavior research in recent years. There are many researches about work-family conflict and its antecedents, but many previous studies based on western culture as their background, while our special collectivist cultures are still in doubt apply. Early studies are mainly to explore "what" factors more than "how" factors would bring conflict. Research on the boundary usually only consider environmental or personal factors, and it is lack of analysis of the interaction between the two factors. In order to solve the above problems, this study used questionnaire survey of410subjects to solve the above problems:Study1, we analysis the reliability and validity and gender differences of role conflict and job demand. The results showed that all three questionnaires have good reliability and validity. Among them, the gender difference between family to work transition, work to family conflict is significant, but the gender difference between work demands and family demands, work to family transition, family to work conflict is not significant.Study2, we found that the demand will increase work-family conflict, further analysis shows that the work to family transition fully mediates the correlation between family demands and family to work conflict; family to work transition fully mediates the correlation between work demands and work to family conflict.Study3, we join the boundary flexibility willingness as the moderator, to examine the interaction between people and the environment, we found that willingness to flexibility work boundary moderate the family demands affect family to work conflict.Finally, the theoretical and practical meaning of this study, the lack of research and future research directions are discussed.
