With the advent of the knowledge economy,knowledge has become the key to construct the core competencies of organization,the employees' knowledge sharing play an important role in promoting enterprise innovation and enhancing competitive advantage.In order to effectively stimulate the organizational members to share knowledge,reasonable motivation is essential.This article is an in-depth study of inherent mechanism of extrinsic motivation affect employees to share the knowledge,and then combination advice and suggestions for the organizational knowledge management practitioners to design effective extrinsic motivation for knowledge sharing.Through literature review and theoretical carding,based on the theory of motivation,exchange(economic exchange and social exchange),possession of psychological and rational behavior,this paper constructs a model of extrinsic motivation to affect employee's willingness to share knowledge.In the model,the extrinsic motivation is the predecessor variable,the knowledge sharing intention is the result variable,the subjective norm of the knowledge sharing is the mediating variable,and the organizational psychological ownership is the moderating variable.In particular,the subjective norm of knowledge sharing play a part of mediating role in the process of extrinsic motivation affecting knowledge sharing intention,organizational psychological ownership plays a positive moderating role in the process of extrinsic motivation affecting knowledge sharing intention.Furthermore,this paper puts forward the corresponding hypothesis through detailed literature and theoretical research,and then use the mature scales to carry out questionnaire pre-test and formal questionnaire survey,and then use SPSS22.0 empirical analysis to verify the relevant hypothesis.The results show that extrinsic motivation can effectively stimulate employees to generate knowledge sharing,and influence through two paths: First,the extrinsic motivation directly affect the employee's intention to share knowledge,but this process is influenced by the positive moderating of organizational psychological ownership.Second,the extrinsic motivation indirectly affect the staff to create the intention to share knowledge through the subjective norm of knowledge sharing.At the same time,in order to deeply explore the internal mechanism of extrinsic motivation to affect the intention to share knowledge,the extrinsic motivation is divided into material reward and reciprocal relationship,subjective norm of knowledge sharing is divided into normative belief and motivation to comply.The study found that both extrinsic motivation directly or indirectly affect the intention to share knowledge through the subjective norm of knowledge sharing,the degree of influence of reciprocal relationship on intention to share knowledge,normative belief and motivation to comply is greater than material reward.The results of this study show that extrinsic motivation affect the generation of knowledge sharing,and the reciprocal relationship play a major role,rather than material reward.Finally,this paper makes further analysis and discussion on the research findings,and puts forward effective management suggestions to promote the sharing of knowledge among employees,which is beneficial to enterprises to create organization of knowledge sharing.
