In recent years, as an innovation in the field of charity, venture philanthropy has gradually attracts more and more attention from the public, becoming the focus of government, enterprises, media and academia. However, compared with the United States and other European countries, the practice of venture philanthropy in our country is still in its infancy, and the studies of venture philanthropy still stay in the stage of definition defining, feature describing and mode exploring, with few involving specific projects. So far, there has been no research on volunteer management in specific venture philanthropy projects. So the studies of the volunteer management in projects of venture philanthropy can help fill the gap of theory research of venture philanthropy and promote the localization of venture philanthropy in China.In China, Nanjing is one of the cities which develop venture philanthropy relatively early and keep a stable development at present, with N as a district developing venture philanthropy with its own characteristics and making remarkable achievements. This thesis considers the coverage of service subjects for specific venture philanthropy projects and the features of organization’s volunteer management, finally decides to focus on N’s two projects serving the old and two projects serving children and make a research into the volunteer management. This thesis analyzes the status of volunteer management by using the information collected from literature analysis, deep interviews and practical research under the guidance of theories about the life cycle and human resource management of venture philanthropy projects. There are eight aspects of problems to be answered in this thesis:(1) where is the origin of venture philanthropy? What is the concept and feature of venture philanthropy? (2) what is the relationship between venture philanthropy and volunteers? (3) what is the present status of volunteer management in venture philanthropy projects? It includes six aspects:the composition of volunteers, the ways of volunteers’ recruitment, the modes and content of volunteers’service, the communication between volunteers and workers, the amount of subsidy and reward rules of volunteers, and the skill training and supervision of volunteers in projects. (4) what is the specific content of the theory of project’s life cycle? Where is the difference between the general project and the venture philanthropy project in life cycle? (5) In the life cycle of general project, how is the relationship between cost and human input? (6) the venture philanthropy project is divided into six stages, which covers forecasting demand, proposing solutions, applying for the project, adjusting the planning, executing and completing the project. How is the investment and actual demanding of volunteers in different stages of venture philanthropy project? (7) there are three types of volunteers used in venture philanthropy projects, including volunteers for activities, volunteers for organizations and volunteers for projects. Which kind of volunteers is more suitable for venture philanthropy projects? (8) what is the problem of volunteer management in venture philanthropy project? It includes the related system of volunteer, volunteer service and the security of volunteer service.Through the analysis of the case, we found that the volunteer management in projects still exists some problems:(1) volunteer management system construction does not reach the designated position. There is no national volunteer service legislation, and the design of projects’evaluation system is not comprehensive; (2) the composition of volunteers is complex, and the degree of volunteers’specialization and participation, including the depth and breadth of participation is low, while the liquidity of volunteers, especially the student volunteers is very high; (3) because of the insufficient investment or the misuse of funds, the venture philanthropy projects are short of necessary funds for volunteer management; (4) due to the lack of professional skills training, volunteers’capacity of providing services is not good; (5) because of the lack of experts to supervise, volunteers’emotional problems fail to cause attention and guidance.To solve these problems, the following countermeasures are put forward:First of all, in order to enhance the management of volunteers, we should grasp the demand of the project in different stages, determine the number and qualities of volunteers according to the requirements in every stage of the project, pay more attention to recruiting volunteers through various channels, training them through diversified forms, motivating them from multiple levels and evaluating them from various aspect, strengthen the team building, optimize the arrangement of volunteers’work, make efforts to promote volunteers’skills of service, coruscate volunteers’ enthusiasm of service, enhance volunteers’sense of belonging of the organizations and projects.For organizations, in order to enhance the foundation and increase the efficiency of volunteer management, they should firstly strengthen its own construction, employ professional managers, accountants and social workers to plan and use the human, material and financial resources related to volunteer management reasonably; secondly, they should focus on system construction, perfect the system about volunteers and try their best to realize the standardization of volunteer management; thirdly, they should lay emphasis on advertising their organization and projects, strive for more social resources to support the whole operation of the projects.For the government, in order to strengthen macro-control and create a good social environment for volunteer management, it should firstly perfect relevant laws and regulations, let volunteer management has legal basis and make volunteers’rights and responsibilities clear; moreover, it should make more efforts and increase the overall investment of venture philanthropy projects, the number of which increased year by year; besides, it should also weigh and consider the actual situation of every organization, and inject appropriate funds to ensure the expenditures of volunteer management in projects; fourthly, it should strengthen evaluation system and attach greater importance to the examination and supervision of volunteer management; fifthly, it should use a variety of new media to advertise venture philanthropy for the purpose of arising citizens’awareness of public welfare and encouraging their voluntary spirits as well; finally, it should choose projects that do well in the aspect of volunteer management as models, establish demonstrative base and hold service sharing activities to promote the experience of volunteer management.
