Abstract:Team performance reflects the development of the university scientific research team and improving the performance is the most important thing of the team construction.However,the team performance in university scientific research team is in the initial stage in a whole.There is only few of high performance teams because a lot of factors restrict its improvement.As a result,the team can’t make the advantage of cooperation research well. With the advancement of ideological psycological contracts,researchers begin to use ideological psycological contracts to promote the specific team’s performance.But the present reaearch hasn’t focus on the mechanism between them.This paper may cut in the contracts,bring in the organizational citizenship behavior and study how to improve the team performance.It will provide theoretical guidance to the development of university scientific research team.The paper takes the member of university scientific research team as the objects and adopts interviewing method, questionnaire method and statistical method.It starts with narrowed meaning of ideological psycological contracts and explores the relationship between ideological psycological contracts and team performance(goal attainment, member satisfaction&team development). The main conclusion is:(1) ideological psycological contracts has a strong infect on team performance;(2) ideological psycological contracts has a strong infect on organizational citizenship behavior;(3)As discussing the relationship of organizational citizenship behavior and team performance,we find they has big strong relations accept OCB-I and member satisfaction,team development and OCB-O and goal attainment;(4) Partially we demonstrate OCB serves as a intermediate variable in the relationship between ideological psycological contracts and team performance.Baesd on this and with the physical truth in university scientific research team,researcher seeks the management strategy to improve the team performance:building the ideological psycological contracts to form the common concept;reducing the violation of the ideological psycological contracts; strengthening the construction of team culture to form the good team culture.
